护士职业获益感对留职意愿影响的研究

【摘要】:目的 :分析护士职业获益感对留职意愿的影响,为管理者制订稳定护理队伍策略提供理论依据。方法:运用护士职业获益感量表与护士留职意愿量表对292名临床护士进行问卷调查,并进行统计学分析。结果:护士职业获益感与留职意愿均呈中等偏上水平,职业获益感与留职意愿呈显著正相关(P0.05),其3个维度中,职业实惠、职业价值是影响留职意愿的重要因素(P0.05)。结论 :护士职业获益感对其留职意愿有显著的正性影响作用,提高职业获益感将有利于提高护士的留职意愿。医院管理者应高度重视职业获益感对护士的正性激励作用,加强对护士职业认知评价干预,引导护理人员客观梳理并切实感受自身职业获益,通过提升护士职业获益感水平来增强护士留职意愿,促进护理队伍稳定。
[Abstract]:Objective: to analyze the nurse occupation benefit sense of retention, and provide a theoretical basis for the formulation of management strategies to stabilize nursing team. Methods: the nurse occupation benefit scale and nurses' intention scale questionnaire survey of 292 clinical nurses, and statistical analysis. Results: the nurse occupation benefit sense and intent to stay were the medium level, occupation benefit sense was positively correlated with retention (P0.05), the 3 dimensions, occupation, occupation value of benefits is an important factor affecting the retention (P0.05). Conclusion: the nurse occupation benefit has significantly positive effect on the retention, improve the occupation benefit sense will help to improve the nurses' intention to stay. Hospital managers should attach great importance to occupation benefit for nurses sense of positive incentive effect, strengthen the nurse occupation cognition intervention, to guide nursing staff sort of objective and practical experience their own occupation benefit, to enhance the nurses' intention by improving the nurse occupation benefit level, promote the stability of nursing staff.
