组织和职业认同视角下D医院护理人员流失问题治理研究

【摘要】:护理人员作为医疗行业的重要组成人员,在维护病人健康方面发挥着重要的作用。近年来,由于职业环境的改变,护理人员流失率持续攀升,严重影响医疗卫生事业的健康发展,急需求得改变。本文通过对组织认同、职业认同和离职理论研究成果的学习和理解,采用材料分析法、问卷调查法、面谈法和理论研究法等多种技术方法对D医院近三年护理人员流失现状进行分析,了解护理人员流失意向及呈现的特点,剖析护理人员离职的原因及给医院造成的影响。针对护理从业人员缺乏对护理职业的正确认识,以及D医院自身的民营性质,护理人员仅仅将护理职业定位为获取劳动报酬的工具和手段,将D医院作为获取劳动报酬的流动性场所,职业认同缺失,集体荣誉感不强,未能真正体会到护理职业给每一位病人、每一个家庭和整个社会带来的感动和期望,忽略了护理从业人员与生俱来的职业优越感和自豪感,多了一份浮躁之心,少了一份爱心和责任。为此,本文以唤醒护理人员对护理职业的认同为主线,以培养护理人员的主人翁意识为宗旨,通过医院、科室和护理人员三个层面的互动,从组织认同和职业认同两个角度提出一些有利于D医院发展的措施,以改变护理人员所处的工作环境和内心感受,持续敲击护理人员内心深处的优越感和自豪感,不断增强护理人员对护理职业的认同感和对医院的归属感,并希望与医院携手并进,通过医院创造的良好平台实现自己的人生价值,最终达到D医院降低护理人员流失率的目的。
[Abstract]:As an important component of the medical profession, nursing personnel play an important role in the maintenance of patients' health. In recent years, the wastage rate of nursing staff has been increasing as a result of the changes in the occupational environment. This paper studies and understands the research results of organizational identity, professional identity and turnover theory, adopts the method of material analysis and questionnaire investigation. This paper analyzes the current situation of nursing staff turnover in D Hospital in recent three years, including interview method and theory research method, in order to understand the intention of nursing staff loss and the characteristics of nursing staff turnover. This paper analyzes the reasons of nursing staff leaving and its influence on the hospital, aiming at the lack of a correct understanding of nursing profession among nurses and the private nature of D hospital itself. The nurses only regarded the nursing profession as the tool and means to obtain the labor reward, and the D hospital was regarded as the mobile place to obtain the labor reward, the professional identity was absent, and the sense of collective honor was not strong. The failure to truly appreciate the emotion and expectations that the nursing profession brings to every patient, every family and the society as a whole ignores the sense of professional superiority and pride inherent in nursing practitioners, and adds a fickle heart. For this reason, the main line of this paper is to awaken the nurses' identity to the nursing profession, to cultivate the sense of ownership of the nursing staff as the purpose, through the hospital, the department and the nursing staff three levels of interaction, In order to change the working environment and inner feeling of nursing staff, the author puts forward some measures which are beneficial to the development of D hospital from the two angles of organizational identity and professional identity, and continue to strike at the sense of superiority and pride in the heart of nursing staff. Constantly enhance the nurses' sense of identity to the nursing profession and the sense of belonging to the hospital, and hope to work hand in hand with the hospital, through the hospital to create a good platform to realize their own value in life, Finally, the goal of reducing the wastage rate of nursing staff in hospital D was achieved.
