护理人员专业核心价值观与组织公民行为相关性实证研究

【摘要】:目的:本研究在查阅国内外关于护理专业核心价值观的相关文献和历史资料后,通过理论与实践的探讨,历史与现实的分析,概括中国文化背景下的护理专业核心价值观概念。参考国内外的成熟量表,经过专家咨询,以山西省三级西医综合医院的注册工龄在6个月以上的护士为样本,调查护理人员的专业核心价值观和组织公民行为现状,分析护理专业核心价值观与组织公民行为的关系,了解影响护理人员专业核心价值观和组织公民行为的因素,为护理质量管理和护理文化发展提供借鉴,为当前护理人员的行为现状研究提供理论依据。方法:本研究采用了历史文案法、文献阅读法、专家咨询法、现场调查等。随机抽取了山西省四所三级西医综合医院的护理人员作为研究对象,进行护理专业核心价值观和组织公民行为相关性问卷调查。使用Spss13.0软件进行数据录入,条目筛选、单因素方差分析、独立样本t检验、因子分析、相关分析和回归分析等。结果:1.护理专业核心价值观的本质是关怀,道德是护理专业核心价值观的前提,责任是体现护理专业核心价值观的一种意识,行为是护理专业核心价值观的表现形式。2.验证护理专业核心价值观的理论模型;利用探索和验证性因子分析构建了23个条目五个维度的护理组织公民行为量表。3.人口统计学资料:调查医院、科室在护理专业核心价值观总分上有统计学差异;4.人口统计学资料:调查医院、年龄、职称、科室、职务、婚姻状况在组织公民行为的总分上有统计学差异:(1)年龄30-39、40-50岁人群的得分都高于20-29和50岁以上的护理人员;(2)职称高组织公民行为得分也高;(3)有职务者比没有职务者的组织公民行为得分高;(4)已婚的护理人员比未婚护理人员得分高。(5)调查的四所医院和不同科室之间的护理人员组织公民行为之间存在差异。5.两量表量表和维度之间有相关性。逐步回归分析后发现,人口统计学资料、护理专业核心价值观作为自变量解释了组织公民行为总变异的52.2%。(1)进一步分析发现护理专业核心价值观中的专业精神、专业伦理对组织公民行为有正向作用,专业精神、专业伦理得分越高组织公民行为得分也越高。(2)专业伦理对敬业精神维度有正向作用;专业精神对帮助同事和保护组织资源两维度有正向作用;专业认知对社会服务与奉献精神、认同组织两维度有正向作用,这几种情况中前者得分决定后者得分高低。结论:加强医院和科室的文化建设,促进和谐工作氛围的形成。矫正不正确的工作态度和工作倾向,积极强化护理人员的核心价值观尤其是专业精神、专业认知、专业伦理,提升护理人员工作中的自觉性;开展人文性的知识讲座和培训,注重护理人员的心理需求。给予护理人员医院和科室关怀,让护理人员感受舒适的工作环境和团结协作的文化氛围,提升护理人员对医院和科室的认可度,从而形成更多有利于组织发展和进步的组织公民行为。
[Abstract]:Objective: after consulting the relevant literature and historical data about the core values of nursing specialty at home and abroad, this paper, through the discussion of theory and practice, the analysis of history and reality, summarizes the concept of core values of nursing specialty under Chinese cultural background, referring to the mature scale at home and abroad, and through expert consultation, with the three level western medical complex in Shanxi province. The registered nurses of the hospital for more than 6 months were used as samples to investigate the core values of the nursing staff and the status of organizational citizenship behavior, to analyze the relationship between the core values of nursing and the organizational citizenship behavior, to understand the factors that affect the core values of the nursing staff and to organize the civil behavior, and to manage and care for the quality of nursing. Cultural development provides a reference for the study of current nursing staff's behavior. Methods: This study adopts the history copy method, the literature reading method, the expert consultation method, the field investigation and so on. The nursing staff of four western medicine comprehensive hospitals in Shanxi province are randomly selected as the research object, and the core values of nursing specialty are carried out. Questionnaire survey on organizational citizenship behavior. Using Spss13.0 software for data entry, entry screening, single factor variance analysis, independent sample t test, factor analysis, correlation analysis and regression analysis. Results: 1. the essence of the core values of nursing specialty is care, morality is the premise of the core values of nursing specialty, and the responsibility is to reflect the protection of the core values of nursing specialty. A kind of consciousness of the core values of the specialty, the behavior is the expression form of the core values of nursing specialty.2., which verifies the theoretical model of the core values of nursing specialty, and uses the exploration and confirmatory factor analysis to construct the.3. human oral statistics data of the nursing organization citizenship behavior scale of 23 items: the investigation of the hospital and the nursing department in the nursing. There were statistical differences in the total score of professional core values; 4. demographic data: survey of hospital, age, title, Department, job, and marital status in the total score of organizational citizenship behavior: (1) the age of 30-39,40-50 years old people were higher than 20-29 and 50 years old nurses; (2) higher organizational citizenship behavior score also High; (3) higher scores on organizational citizenship behavior than those without posts; (4) married nurses scored higher than unmarried nurses. (5) there was a correlation between the.5. two scale and the dimensions of organizational citizenship behavior between the four hospitals and the different departments. Statistical data, the core values of nursing profession as independent variables explain the 52.2%. (1) of the total variation of organizational citizenship behavior (1) further analysis of the professional spirit in the core values of nursing specialty, professional ethics has a positive effect on organizational citizenship behavior, professional ethics and professional ethics scores higher the score of organizational citizenship behavior is higher. (2) Professional ethics has a positive effect on the dimension of professionalism; professional spirit has a positive effect on helping colleagues and protecting the two dimension of organizational resources; professional cognition has a positive effect on social service and dedication and the two dimension of identification organization. In these cases, the former determines the level of the latter in the latter. Conclusion: strengthening the cultural construction of hospitals and departments, To promote the formation of a harmonious working atmosphere, correct the incorrect work attitude and work tendency, and actively strengthen the core values of the nursing staff, especially professional spirit, professional cognition, professional ethics, improve the consciousness of the nursing staff, carry out the humanistic knowledge lectures and training, pay attention to the psychological needs of the nursing staff and give the nursing people. The staff hospital and the department care, let the nursing staff feel the comfortable working environment and the cultural atmosphere of solidarity and cooperation, enhance the recognition degree of the nursing staff to the hospital and the Department, so as to form more organizational citizenship behavior which is beneficial to the development and progress of the organization.
