基于PPEB管理者素质模型的三级甲等医院护士长胜任力模型构建研究
[Abstract]:Objective: the purpose of this study was to construct the competency model of head nurses in Grade 3A Hospital in the new period on the basis of PPEB manager quality model, in order to adapt to the higher requirement of nursing management reform to the post of head nurse, and to select effectively for the hospital. Training, assessment of the outstanding head nurse to provide reference basis. Methods: on the basis of previous literature analysis, theoretical research, expert interview and group discussion, the competency model of head nurses was preliminarily developed. This paper adopts Delphi (Delphi) method to carry on two rounds of consultation to 16 experts, evaluates the index coverage, index items, index interpretation and importance of the initial model, and synthesizes expert opinions to construct the competency model of head nurses of Grade 3A Hospital. The result is 1: 1. The reliability and representativeness of consulting experts are analyzed qualitatively and quantitatively to the degree of experts' authority, which reflects that experts have better professional representativeness and academic authoritativeness. The effective recovery rates of the two rounds of expert consultation questionnaires were 94.12% and 100 respectively, and the proportion of experts who gave their opinions were 68.75% and 43.75%, respectively. The average value of each index was more than 4.5, the variation coefficient fluctuated in 0.000 ~ 0.159, and the Kendall harmony coefficient was 0.131 (x296.200 / P0.001), which indicated that the expert opinion was more concentrated and coordinated. The important degree of screening index of head nurses' competency was assigned according to the Likert 5 grade scoring method, with the mean of importance 3.5 and coefficient of variation 0. 25 as the screening criteria, combined with the expert opinion, the competency index was screened and modified. Finally, the competency model of head nurses is constructed, which includes 4 first class indexes, 10 second class indexes and 33 third grade indexes. Conclusion: the model of competence of head nurses in Grade 3A Hospital based on PPEB quality model was constructed. The competency model of head nurses in Grade 3A Hospital was constructed by Delphi method. The results are scientific and reliable, and have certain validity and practicability. The final competency model of head nurses consists of 4 primary indicators, 10 secondary indicators and 33 tertiary indicators. The weight of four first-level indexes of head nurse competency model was: behavioral competence (0.446), professional conduct (0.285), professional competence (0.164) and psychological competence (0.105).
