证券业新生代员工作激励因素研究

【摘要】:随着资本市场的进一步发展,越来越多的新生代员工投身于证券行业,成为各大证券公司的主力军。在工作中,他们被激励程度的强弱直接影响其工作积极性的大小,并最终影响到证券公司的效益。与他们的职场前辈相比,目前证券业新生代员工学历水平已经有了较大的提升,其价值观和个性特点也与后者大不相同。根据2015年中国证券业协会发布的关于从业人员的数据报告显示,目前证券从业人员存在忠诚度较低、工作满意度不高等现象。因此,伴随着资本市场的发展,如何进一步增强证券业新生代员工的被激励程度以提高其工作积极性,进而增强证券公司的竞争力,成为目前需要解决的问题。为此,本文从员工对激励因素的实际感受出发,以中国证券业新生代员工为研究群体,探讨激励政策的改善方法,为证券公司更好的激励员工提供依据。首先,本文整理和收集文献来定义证券业新生代员工的概念,并回顾前人的研究成果。其次通过整合国内外有关员工需求的相关文献和相应理论,归纳出21个激励证券业新生代员工努力工作的因素。再次,基于前人文献制定本研究的调查问卷,在验证了问卷的信度和效度后,发放正式调查问卷。最后,通过SPSS19.0软件对所收集的数据进行因子分析,在得到3个与工作积极性相关的影响因子后,再将其与因变量工作积极性联系并建立回归模型。本研究发现公司管理因子、工作价值因子和组织环境因子这三个因子都会正向影响员工工作积极性;在对激励因素的实际感受中,得分最高和最低的分别是人际关系和股权激励。因此,应依据证券公司自身情况从这3个维度出发,探讨有效的激励政策,以提高员工工作积极性、提升证券公司效益。
[Abstract]:With the further development of the capital market, more and more new generation of employees are engaged in the securities industry and become the main force of the major securities companies. Their level of motivation directly affects their level of motivation, and ultimately affects the effectiveness of the securities firm. Compared with their predecessors in the workplace. At present, the level of education of the new generation of employees in the securities industry has been greatly improved. Its values and personality characteristics are also very different from the latter. According to the data report on employees released by the China Securities Industry Association in 2015, the current securities practitioners have low loyalty. Therefore, with the development of the capital market, how to further enhance the new generation of employees in the securities industry to enhance their enthusiasm to work, and then enhance the competitiveness of securities companies. It has become a problem to be solved at present. Therefore, based on the employees' actual experience of incentive factors, this paper takes the new generation of employees in China's securities industry as a research group to explore the ways to improve the incentive policy. First of all, this paper collates and collects the literature to define the concept of the new generation of employees in the securities industry. And review the previous research results. Secondly, through the integration of domestic and foreign related staff demand literature and corresponding theory, summed up 21 incentives for the new generation of employees in the securities industry to work hard. Again. Based on the previous literature, the questionnaire was developed, after the reliability and validity of the questionnaire was verified, the formal questionnaire was issued. Finally, factor analysis of the collected data was carried out by SPSS19.0 software. After getting three influencing factors related to work motivation, we linked them to dependent variables' work enthusiasm and established a regression model. This study found that corporate management factors. The work value factor and the organization environment factor all will positively affect the employee's work enthusiasm; In the actual feeling of incentive factors, the highest and lowest scores are interpersonal relationship and equity incentive respectively. Therefore, the effective incentive policy should be discussed according to the three dimensions of the securities company's own situation. In order to improve the enthusiasm of employees to improve the efficiency of securities companies.
