知识共享的影响因素分析与实现对策研究

【摘要】： 在知识经济大潮中，知识管理是组织生存、维持组织竞争原动力必不可少的基础性要素。调查表明，在知识管理实践中，知识共享是知识管理成功实施的一个重点，同时也是一个难点。究其原因多种多样，其中最为普遍的还是员工倾向不愿与他人共享自己重要的知识资产。若要改善组织的知识共享行为，就必须先了解影响知识共享的各种力量，以便有针对性地构筑知识共享的机制。论文从社会层面入手，以计划行为理论(TPB)为基础，从知识共享的行为主体、行为本身及外界环境三个角度结合社会交换理论(SET)及其他相关理论对组织中影响个体知识共享行为的重要因素作了分析，进而探讨了这些因素间的内在关系，并提出了相应的研究假设。接着论文通过实证研究了论文假设的正确性并确认影响知识共享行为的主要因素。最后，论文结合案例企业知识共享推行的分析对知识共享的影响因素作了进一步的研究。结果发现，在知识共享的影响因素中，外在报酬是知识共享的诱因；内在报酬、利他主义才会对知识共享产生持久的激励作用；对目标的承诺、授权式领导行为、团队的效能、信任的文化都会影响到知识共享的实现。同时，由前面的分析可知，这些影响因素之间也存在着一定的相关关系，，只不过影响程度不同而己。最后结合前面知识共享影响因素的理论分析及实证结果，论文从知识共享的态度、主观规范、自我效能三个角度提出了一些可行的知识共享的手段和方法，以促进知识管理实践的不断发展。
[Abstract]:In the tide of knowledge economy, knowledge management is the essential basic factor for organization to survive and maintain the motive force of organization competition. The investigation shows that in the practice of knowledge management, knowledge sharing is not only a key point of the successful implementation of knowledge management, but also a difficult point. There are a variety of reasons, the most common of which is the reluctance of employees to share important intellectual assets with others. If we want to improve the behavior of knowledge sharing in an organization, we must first understand the various forces that affect knowledge sharing in order to construct the mechanism of knowledge sharing. This paper starts from the social level, based on the theory of planning behavior, (TPB), from the knowledge sharing of the behavior of the main body, Based on the social exchange theory (SET) and other relevant theories, this paper analyzes the important factors affecting the individual knowledge sharing behavior in the organization from the three angles of behavior itself and external environment, and then probes into the internal relationship between these factors. The corresponding research hypotheses are put forward. Then the thesis empirically studies the validity of the hypothesis and confirms the main factors that affect the behavior of knowledge sharing. Finally, the paper makes further research on the influencing factors of knowledge sharing based on the case study of enterprise knowledge sharing. The results show that, among the influencing factors of knowledge sharing, external reward is the inducement of knowledge sharing, and internal reward and altruism have a lasting effect on knowledge sharing. Commitment to goals, empowering leadership, team effectiveness, and a culture of trust all affect the achievement of knowledge sharing. At the same time, according to the previous analysis, there is a certain correlation between these factors, but the degree of influence is different. Finally, based on the theoretical analysis and empirical results of the influencing factors of knowledge sharing, this paper puts forward some feasible means and methods of knowledge sharing from the perspective of knowledge sharing attitude, subjective norms and self-efficacy. In order to promote the continuous development of knowledge management practice.
