【摘要】:近年来随着我国国营农牧团场的不断发展,其人力资源绩效管理、绩效考核中隐藏的许多问题被不断暴露。本研究的主要目标是以构建第一师十二团管理人员绩效考核体系为例,为团场管理人员的考核体系的设计提供参考依据。在研究中运用层次分析法,对第一师十二团管理人员目前的绩效考核运行状况进行一次全面、系统的分析,其中,对考核存在的问题进行重点分析。建立了新的绩效考核指标体系,并提出了具体的解决措施和建议。本研究具体的内容可分为以下五个部分:(1)本文分别对论文的研究目的及意义、论文的研究内容、以及绩效考核的国内研究发展现状进行论述。运用理论知识,全面分析国营农场关于管理人员的绩效考核现状及问题,对其中出现的具体问题提出具体的且有针对性的建议。(2)对绩效考核的概念进行简要介绍,系统地阐明绩效考核的一些基本概念。归纳总结国内外研究成果,重点突出绩效考核对国营团场管理人员管理的重要意义。(3)通过对国营团场管理人员绩效考核现状进行更深层次的研究,发现存在许多问题,这些问题严重阻碍了管理人员绩效考核制度的实施,影响我国国营团场更好的发展。(4)以第一师十二团的管理人员的绩效考核为例,通过调研、问卷调查、专家访谈,统计分析得出相应的指标,各指标的权重运用层次分析法得出,进一步建立指标考核体系及评价标准。(5)通过之前的论述,针对性地提出指标考核体系在实施过程中的建议,让绩效考核体系在国营团场管理人员考核中的充分发挥其作用和意义。本研究以第一师十二团的绩效考核体系设计为主要目标开展研究,指出该团场在绩效考核中存在的问题及出现问题的原因,针对问题和原因提出解决方案、具体措施及建议。对我国国营团的管理人员绩效考核体系的改革提供参考依据。
[Abstract]:In recent years, with the continuous development of state-owned farming and animal husbandry farm, its human resource performance management. Many hidden problems in performance appraisal have been exposed continuously. The main goal of this study is to build the performance appraisal system of the 12 regiment managers in the first division as an example. This paper provides a reference for the design of the appraisal system for the managers of the first division. By using the analytic hierarchy process (AHP), the paper makes a comprehensive and systematic analysis of the current performance appraisal operation of the 12 regiment managers in the first division. Among them, the existing problems of assessment are analyzed, and a new performance evaluation index system is established. The specific content of this study can be divided into the following five parts: 1) the purpose and significance of this paper, the research content of the paper. And the domestic research and development of performance appraisal are discussed. Using theoretical knowledge, the paper comprehensively analyzes the current situation and problems of performance appraisal of managers in state-owned farms. Put forward specific and targeted recommendations to the specific problems. (2) the concept of performance appraisal is briefly introduced. Systematically clarify some basic concepts of performance appraisal and summarize the research results at home and abroad. Focus on the importance of performance appraisal to the management of state-owned managers. (3) through a deeper study of the current situation of performance appraisal of managers, we find that there are many problems. These problems seriously hinder the implementation of the performance appraisal system of managers, which affects the better development of state-owned farms in our country. Take the performance appraisal of the 12 regiment of the first division as an example, through investigation, questionnaire survey. Expert interviews, statistical analysis of the corresponding indicators, the weight of each index using AHP to further establish an index assessment system and evaluation criteria. The paper puts forward the suggestions of the index assessment system in the process of implementation. Let the performance appraisal system fully play its role and significance in the appraisal of the managers of the state-owned regiment. This research aims at the design of the performance appraisal system of the 12 regiment of the first division. The paper points out the problems existing in the performance appraisal of the regiment and the causes of the problems, and puts forward solutions to the problems and causes. The concrete measures and suggestions provide a reference basis for the reform of the performance appraisal system of the managers of the state-owned regiment in our country.
