基于双因素理论的企业新生代农民工管理研究

【摘要】:二十世纪八十年代中后期,农村劳动力为寻求更好的经济收入,开始大规模的进城务工,时至今日已有三十年左右历史。期间农村进城务工劳动力的规模不断扩大,截止到2014年,全国进城务工农民工数量已经达到1.66亿人。与此同时,农民工内部也出现了代际更替,新生代农民工(通常我们界定为80年之后出生的外出农民工)开始逐步成为外出农民工的主体,并不断在推动国家经济发展过程中发挥越来越重要的作用。基于此,本文希望通过借助于双因素理论,来研究企业中的新生代农民工对于激励与保健因素的满意程度,以此来促进企业有效地激励满足新生代农民工需要,提出针对性的激励对策和保障措施,进而增强企业竞争力和生产能力。本文首先从介绍企业新生代农民工激励管理现状及存在问题为出发点,阐述新生代农民工的新特点和新诉求,并以次为基础构建出企业新生代农民工激励与保健影响因素模型。其次,通过对企业激励管理中新生代农民工的激励和保健因素的验证性分析,构建新生代农民工对于双因素的满意度排名,确定出激励新生代农民工出主导因素、次要因素及保持因素。最后,提出激励新生代农民工的管控措施(强化激励因素:提高新生代农民工满意度,改善保健因素:消除新生代农民工的消极情绪),以期为有效解决企业中的激励管理问题贡献微薄之力。本文采用理论联系实际、定性与定量分析相结合的方法,针对双因素理论下企业所面临的激励问题与现状,分析了企业新生代农民工的激励与保健因素,提出了提高新生代农民工的满意度的方法,具有一定的理论与现实指导意义。
[Abstract]:In the middle and late period of 1980s, the rural labor force began to work in cities on a large scale in order to find better economic income. By 2014, the number of migrant workers working in cities in China had reached 166 million. At the same time, there was also an intergenerational turnover among migrant workers. The new generation of migrant workers (usually defined as migrant workers born 80 years later) is gradually becoming the main body of migrant workers and playing a more and more important role in promoting the national economic development. This paper hopes to study the satisfaction of the new generation of migrant workers with incentives and health care factors by means of the theory of double factors, so as to promote the enterprises to effectively stimulate to meet the needs of the new generation of migrant workers. In order to enhance the competitiveness and productive capacity of enterprises, this paper first introduces the current situation and existing problems of the incentive management of the new generation of migrant workers in enterprises. This paper expounds the new characteristics and demands of the new generation of migrant workers, and constructs the model of incentive and health care factors of the new generation of migrant workers on the basis of the following. By analyzing the incentive and health factors of the new generation of migrant workers in the enterprise incentive management, this paper constructs the rank of satisfaction of the new generation of migrant workers for the two factors, and determines the leading factors of encouraging the new generation of migrant workers. Finally, it puts forward the control measures to encourage the new generation of migrant workers (strengthen the incentive factors: improve the satisfaction of the new generation of migrant workers, Improving health care factors: eliminating the negative emotions of the new generation of migrant workers, in order to effectively solve the problem of incentive management in enterprises, this paper adopts the method of combining theory with practice, qualitative and quantitative analysis. In view of the incentive problems and current situation faced by enterprises under the dual factor theory, this paper analyzes the incentive and health factors of the new generation of migrant workers in enterprises, and puts forward a method to improve the satisfaction degree of the new generation of migrant workers, which has certain theoretical and practical guiding significance.
