一项针对境内跨国企业中国员工跨文化敏感度的定量研究

【摘要】:随着经济全球化的日益加深,跨国企业在世界范围不断拓展业务,带动经济发展的同时,提供了很多工作岗位。在工作中,人们越来越有机会与来自不同文化背景的同事,老板,客户沟通和交流。当我们的工作环境变得日益多样化的时候,跨文化沟通能力越发体现出它的重要性。它不仅能提升我们的工作效率,也能够营造人与人之间相处的和谐氛围。 此项研究,作者以在中国的世界500强跨国企业的员工为研究对象,采取定量研究的方法,采用陈国明和Starosta编制的跨文化敏感度量表,对他们跨文化能力中的关键部分---跨文化敏感度作实证研究。目的是了解其跨文化敏感度的水平,在量表的五个维度上的表现(交际参与度,交际专注度,文化差异认同感,交际愉悦感,交际信心),各个维度之间的关系以及探究性别,英语能力,工作职位,工作经验,文化培训,和跨文化经验是否对员工的跨文化敏感度有显著影响。 通过在线的问卷调查,共收回116份有效问卷,经过SPSS21.0统计软件的处理,分析得出以下结论。首先,员工的整体跨文化敏感度处于中等水平,在量表的五个维度中,对文化差异性的尊重表现出较高水平,然而数据显示他们的交际信心最为薄弱。最大问题在于缺乏足够的交际技巧。其次,五个维度都与整体的敏感度紧密相关,其中交际愉悦感与跨文化敏感度的联系最紧密,交际专注度与跨文化敏感度的联系相对最不紧密。在五个维度内部之间,也存在着一定的关联。最后,研究发现性别对跨文化敏感没有影响;文化培训因为只注重口语的训练,又因参与培训者的普遍英语水平较差,没有显示出与跨文化敏感度显著相关性;除此之外的英语能力,工作职位,工作经验,跨文化经验都对跨文化敏感度有显著影响。
[Abstract]:With the deepening of economic globalization, multinational enterprises continue to expand their business worldwide, driving economic development, at the same time, provide a lot of jobs. At work, people have more and more opportunities to communicate and communicate with colleagues, bosses and customers from different cultures. As our work environment becomes increasingly diverse, cross-cultural communication skills increasingly reflect its importance. It can not only improve our work efficiency, but also create a harmonious atmosphere between people. In this study, the author used the cross-cultural sensitivity scale compiled by Chen Guoming and Starosta to study the employees of the top 500 multinational enterprises in China. An empirical study of cross-cultural sensitivity, a key part of their cross-cultural competence, was conducted. The purpose of the study was to understand the level of cross-cultural sensitivity, the expression of the scale in five dimensions (communicative participation, communicative focus, cultural difference identity, communicative pleasure, communicative confidence), the relationship between each dimension and the study of gender. English proficiency, job position, work experience, cultural training, and cross-cultural experience have a significant impact on cross-cultural sensitivity. Through the online questionnaire, a total of 116 valid questionnaires were collected and processed by SPSS21.0 statistical software, and the following conclusions were obtained. First of all, the overall cross-cultural sensitivity of employees is at the medium level. In the five dimensions of the scale, the respect for cultural differences shows a higher level, but the data show that their confidence in communication is the weakest. The biggest problem is the lack of sufficient communication skills. Secondly, the five dimensions are closely related to the overall sensitivity, in which communication pleasure is most closely related to cross-cultural sensitivity, and the relationship between communication focus and cross-cultural sensitivity is the least. Within the five dimensions, there is also a certain correlation. Finally, it is found that gender has no effect on cross-cultural sensitivity, and that cultural training has no significant correlation with cross-cultural sensitivity because it only focuses on oral English training and because of the poor general English proficiency of the participants. In addition, English proficiency, job position, work experience and cross-cultural experience have significant effects on cross-cultural sensitivity.
