高校图书馆员心理资本与工作态度的关系研究——以职业生涯满意度为中介变量

【摘要】:本研究以高校图书馆员为研究对象,探讨高校图书馆员心理资本与工作态度的关系及职业生涯满意度在两者间的中介作用。根据研究目的,本研究选取了在工作态度中被组织行为学家研究最广泛的两种态度:工作满意度和情感承诺作为测量变量。本研究采用问卷调查法收集数据,之后,通过验证性因子分析发现,各变量具有较好的组合信度、聚合效度和区分效度。并且,通过相关分析发现,各变量间均存在显著的相关关系,因此,为进一步证实各变量间的因果关系,本研究通过结构方程模型分析发现,高校图书馆员心理资本对工作满意度、情感承诺和职业生涯满意度均具有显著的正向影响;职业生涯满意度对工作满意度和情感承诺均具有显著的正向影响;情感承诺对工作满意度具有显著的正向影响。这些结论说明,高校图书馆员心理资本对工作态度有显著的正向影响,职业生涯满意度在两者间起到了部分中介作用,本研究最初的假设得到了完全证实。最后,本研究提出心理资本在高校图书馆人力资源管理中有着重要的作用,高校图书馆管理者应该重视开发员工的心理资本,以达到促进他们的工作态度,提升他们工作绩效的目的。
[Abstract]:This study takes university librarians as the research object to explore the relationship between psychological capital and work attitude of university librarians and the intermediary role of career satisfaction between them. This study selected the two most widely studied attitudes in the work attitude: job satisfaction and affective commitment. Through confirmatory factor analysis, it is found that each variable has better combination reliability, aggregation validity and distinguishing validity. Moreover, through correlation analysis, it is found that there is a significant correlation between the variables, so. In order to further verify the causal relationship between variables, this study through the structural equation model analysis found that university librarians psychological capital job satisfaction. Affective commitment and career satisfaction had significant positive effects; Career satisfaction had significant positive effects on job satisfaction and affective commitment. Affective commitment has a significant positive effect on job satisfaction. These conclusions indicate that the psychological capital of university librarians has a significant positive impact on work attitude. Career satisfaction plays a part of the intermediary role between the two, and the initial hypothesis of this study has been fully confirmed. Finally, this study proposes that psychological capital plays an important role in the human resource management of university libraries. University library administrators should attach importance to the development of psychological capital of employees in order to promote their work attitude and improve their work performance.
