警察工作倦怠及其相关因素研究

【摘要】: 工作倦怠是当前社会存在的一个普遍现象,有关工作倦怠的研究越来越受到心理学界的关注。国内关于工作倦怠研究的对象多以教师和护士为主,主要探讨压力源、社会支持与工作倦怠的关系;对警察的研究大多是职业应激和心理健康问题、社会支持与警察的生活质量问题,以及人格特征分析等问题的研究,对警察工作倦怠的研究涉及到的还不多。 针对当前警察群体倦怠现象日益突出,对警察个体工作生活的影响日益严重的问题,本研究旨在探讨警察工作倦怠的现状,及其与之相关的因素工作负荷、社会支持、人格特点、自我效能感的关系,并探究工作负荷、社会支持、人格特点、自我效能感对工作倦怠的预测作用,以及调节变量自我效能感对警察工作倦怠的调节效应。 本研究以警察为被试进行了问卷调查,通过相关分析、方差分析和多元回归等方法对数据进行统计分析,得出以下结论: (1)警察的工作倦怠水平偏高,情绪耗竭相对去人性化和个人成就感降低两个维度呈较高水平。 (2)不同属性的警察在工作倦怠各维度上存在显著差异情况:①警察的情绪耗竭水平在性别、年龄、警种和文化程度方面存在显著性差异。②去人性化水平在年龄、警种和文化程度方面存在显著性差异。③个人成就感降低水平在警种和文化程度方面存在显著性差异。 (3)警察的工作负荷与去人性化、个人成就感降低具有显著的正相关。工作负荷能正向预测去人性化和个人成就感降低。 (4)社会支持、主观支持与工作倦怠及其各维度具有显著的负相关;支持利用度与工作倦怠及其两个维度情绪耗竭、个人成就感降低具有显著的负相关。主观支持、支持利用度能负向预测情绪耗竭、个人成就感降低;主观支持能负向预测去人性化。 (5)精神质、神经质与工作倦怠及其各维度具有显著的正相关:内外向与工作倦怠及其各维度具有显著的负相关。内外向能负向预测情绪耗竭、去人性化和个人成就感降低;神经质能正向预测情绪耗竭;精神质能正向预测情绪耗竭、去人性化。 (6)自我效能感与工作倦怠具有显著的负相关。自我效能感能负向预测个人成就感降低。 (7)自我效能感对警察的工作倦怠具有一定调节效应。①自我效能感在工作负荷影响个人成就感降低过程中发挥了调节效应;②自我效能感在主观支持影响个人成就感降低过程中发挥了调节效应;③自我效能感在精神质、内外向分别影响情绪耗竭、去人性化过程中均发挥了调节效应;自我效能感在神经质影响情绪耗竭过程中发挥了调节效应。
[Abstract]:Job burnout is a common phenomenon in current society. Teachers and nurses are the main subjects of the research on job burnout in China, which mainly discusses the relationship among stressors, social support and job burnout. Most of the researches on police are about occupational stress and mental health, social support and police's quality of life, and personality analysis, but the research on police's job burnout is not much. Aiming at the problem that the phenomenon of police group burnout is becoming more and more prominent and the influence on police individual work life is becoming more and more serious, this study aims to explore the present situation of police job burnout and its related factors, such as workload, social support, etc. The relationship between personality characteristics, self-efficacy, and the predictive effect of workload, social support, personality characteristics, self-efficacy on job burnout and the adjustment effect of variable self-efficacy on police job burnout were explored. This research takes the police as the subject carries on the questionnaire investigation, through the correlation analysis, the variance analysis and the multivariate regression method carries on the statistical analysis to the data, draws the following conclusions: (1) the police job burnout level is on the high side; Emotional exhaustion is relatively dehumanized and personal accomplishment is reduced in two dimensions: higher level. (2) there were significant differences in different attributes of police in different dimensions of job burnout: (1) there were significant differences in police's emotional exhaustion level in gender, age, police type and education, and (2) the level of dehumanization was significant in age. There were significant differences in the level of police and education. 3 there were significant differences in the level of personal accomplishment in the level of police and education. (3) Police workload was positively correlated with dehumanization and reduced personal accomplishment. Workload can positively predict dehumanization and a reduced sense of personal accomplishment. (4) Social support, subjective support had significant negative correlation with job burnout and its dimensions, and support utilization had significant negative correlation with job burnout and its two dimensions of emotional exhaustion, personal accomplishment. Subjective support can negatively predict emotional exhaustion and personal accomplishment, while subjective support can dehumanize negative prediction. (5) there was a significant positive correlation between psychoticism, neuroticism and job burnout and its dimensions, and a significant negative correlation between introversion and extroversion and job burnout and its dimensions. Introversion and extroversion can predict emotional exhaustion dehumanize and personal accomplishment decrease; neuroticism positively predict emotional exhaustion; mental energy positively predict emotional exhaustion dehumanize. (6) there was a significant negative correlation between self efficacy and job burnout. A negative sense of self-efficacy can predict a decrease in personal accomplishment. (7) Self-efficacy has a moderating effect on job burnout of police. (2) Self-efficacy played a regulatory role in the process of subjective support influencing the decrease of personal accomplishment, 3 self-efficacy affected emotional exhaustion in psychoticism, extroversion and extroversion respectively, and played a regulatory role in dehumanization. Self-efficacy plays a regulatory role in the process of neuroticism affecting emotional exhaustion.
