组织学习过程中的习惯性组织防卫研究

【摘要】:随着知识经济的飞速发展,作为社会经济主体的企业所赖以生存的环境发生了剧烈的变化。为应对这种瞬息万变的局面,任何一家现代化的企业若想保持住持久的竞争优势,都必须意识到组织学习在其生存和发展过程中所能起到的决定性的作用。但是,通常在一个企业的内部进行组织学习的过程中都会受到各种因素的干扰和影响。在这其中,又以习惯性组织防卫行为在组织学习过程中产生的障碍性影响最为严重。 本文正是基于以上的背景,通过在对国内外学者关于组织学习以及习惯性组织防卫的大量研究成果的系统学习的基础上,分析并解决了组织学习过程中存在的习惯性组织防卫的问题。首先通过对组织学习及习惯性组织防卫基本概念的界定及分析,将组织学习过程详细划分为知识的发现获取、扩散解释、融合应用三个阶段,针对组织学习过程的三阶段详细阐述了其中存在的习惯性组织防卫的具体表现及基本特征。并根据这些表现和特征对组织学习过程的各阶段中习惯性组织防卫的具体模式进行了全面的分析。进而提出了组织学习过程中习惯性组织防卫的七点影响因素,以及克服这一问题的基本措施和方法。最后,通过结合U公司(邮政储蓄银行黑龙江省分行)开展组织学习过程实的际情况进行了案例分析,并以访谈及回归分析这两种方式,分别从定性及定量的角度上对U公司在开展组织学习过程中的习惯性组织防卫问题进行了细致且充实的分析。并通过对克服组织学习过程中习惯性组织防卫行为的基本措施与U公司的组织学习过程的实际情况的有机结合,提出了克服U公司组织学习过程中习惯性组织防卫行为的具体实施策略。最终希望达到促进其组织学习效率及能力提高,提升企业绩效和管理水平的实践目的。
[Abstract]:With the rapid development of knowledge economy, the environment on which enterprises depend on as the main body of social economy has changed dramatically. In order to cope with this rapidly changing situation, any modern enterprise must realize the decisive role that organizational learning can play in its survival and development if it wants to maintain its lasting competitive advantage. However, the process of organizational learning within an enterprise is often interfered and influenced by various factors. Among them, habitual organizational defense behavior has the most serious influence on organizational learning. This paper is based on the above background, through the domestic and foreign scholars on organizational learning and customary organizational defense of a large number of research results on the basis of systematic learning. The problem of customary organizational defense in the process of organizational learning is analyzed and solved. Firstly, by defining and analyzing the basic concepts of organizational learning and habitual organizational defense, the process of organizational learning is divided into three stages: knowledge discovery, diffusion interpretation, fusion and application. According to the three stages of the organizational learning process, the concrete manifestation and basic characteristics of the customary organizational defense in the process of organizational learning are described in detail. According to these characteristics, the specific patterns of customary organizational defense in each stage of organizational learning process are analyzed. Furthermore, seven factors affecting habitual organizational defense in the process of organizational learning are put forward, as well as the basic measures and methods to overcome this problem. Finally, by combining with U Company (Branch of Postal savings Bank of Heilongjiang Province) to carry out a case study of the actual process of organizational learning, and by interview and regression analysis of these two ways, From the qualitative and quantitative point of view, this paper makes a detailed and substantial analysis on the problem of habitual organizational defense in the process of organizational learning. And through the organic combination of the basic measures of overcoming the habitual organizational defense behavior in the process of organizational learning and the actual situation of the organizational learning process of U Company, The specific strategies to overcome the habitual organizational defense behavior in the process of organizational learning of U Company are put forward. Finally, we hope to improve the efficiency and ability of organizational learning and improve the performance and management level of enterprises.
