东北地区物流人才供需问题研究

【摘要】:随着我国供给侧改革和产业结构升级,物流业对经济和社会发展的重要性日益凸显,现代物流已经成为衡量一个国家综合国力的重要因素。虽然物流服务水平和基础设施建设逐渐改善,但是物流也面临区域发展不平衡的制约。东北地区在新中国成立后由于政治、军事和资源等优势成为共和国经济长子,农业和重工业基础雄厚。但发展后期受体制发展制约,导致经济增长新动力不足而逐渐落后,物流发展水平与发达地区相比较低,发展面临新的挑战。物流人才作为支撑物流产业发展的重要基础,为整个行业的蓬勃发展做出了巨大贡献,物流人才的质量能够直接影响整个行业的发展。东北地区每年培养的物流人才约1.1万人,但是数量和质量仍然难以满足行业和企业的物流人才需求,并且人才流失现象严重。研究东北地区物流人才供需问题,有助于促进物流人才匹配,进而提高东北地区物流业发展水平。为了研究东北地区物流人才的供需情况,本文以物流人才缺口较大的高校物流人才为研究对象,从企业对物流人才需求和高校对物流人才培养两个角度来研究物流人才供需匹配情况,找出人才不匹配的原因并提出解决建议。研究采用问卷调查和实地访问等多种方法,对沈阳、大连、长春和哈尔滨四个典型的城市进行调研,通过调查发现东北地区物流人才供需匹配存在着诸多问题:物流人才数量供不应求、人才学历结构与需求匹配度不高、女性在求职时存在着性别歧视、人才能力与企业要求存在差距、人才流失较严重和物流毕业生求职专业优势减弱等等。接着在影响物流人才供需匹配的诸多因素中选择影响因素最大质量因素为研究对象分析物流人才供需不匹配的原因。建立假设物流人才的相对满足度和一致度用模型进行分析物流人才供需不匹配存在的原因并运用SPSS软件对结果进行验证,得出东北地区物流人才供需不匹配的主要原因在于物流人才素质培养上与企业要求存在差距,高校在物流人才培养上跟不上行业和企业发展需求。最后,针对东北地区物流人才匹配结果,从政府,企业,高校和物流人才四个方面提出合理化建议,多管齐下的方式才能为提高东北地区物流人才的匹配,留住物流人才为东北地区经济发展做出贡献。
[Abstract]:With the supply-side reform and industrial structure upgrading in China, the importance of the logistics industry to economic and social development has become increasingly prominent. Modern logistics has become an important factor in measuring a country's comprehensive national strength. Although the level of logistics services and infrastructure has gradually improved, However, logistics also faces the constraints of unbalanced regional development. After the founding of New China, Northeast China became the economic eldest son of the Republic because of its political, military and resource advantages, with a strong foundation of agriculture and heavy industry. However, in the latter stage of development, it was restricted by the development of the system. As a result of the shortage of new power of economic growth, the level of logistics development is lower than that of developed regions, and the development of logistics faces new challenges. Logistics talents are the important foundation to support the development of logistics industry. The quality of logistics talents can directly affect the development of the whole industry. There are about 11000 logistics talents trained in Northeast China every year. However, quantity and quality are still difficult to meet the demand of logistics talents in industries and enterprises, and the phenomenon of brain drain is serious. To study the supply and demand of logistics talents in Northeast China is helpful to promote the matching of logistics talents. In order to study the supply and demand of logistics talents in Northeast China, this paper takes the logistics talents of colleges and universities with a large gap of logistics talents as the research object. This paper studies the supply and demand matching of logistics talents from the perspectives of enterprises' demand for logistics talents and universities' training of logistics talents, finds out the reasons for talent mismatch, and puts forward some suggestions. The research adopts many methods, such as questionnaire investigation and field visits, etc. Based on the investigation of four typical cities in Shenyang, Dalian, Changchun and Harbin, it is found that there are many problems in matching the supply and demand of logistics talents in Northeast China: the supply of logistics talents exceeds the supply, and the matching degree between the educational structure of talents and the demand is not high. There is gender discrimination when women apply for jobs, and there is a gap between the ability of talents and the requirements of enterprises. The serious brain drain and the weakening of the advantage of logistics graduates in job-seeking major. Then select the biggest quality factors of the factors that affect the matching of logistics talent supply and demand. Analyze the logistics talent supply and demand is not the same as the object of study. The reasons of mismatch between supply and demand of logistics talents are analyzed by using the model of relative satisfaction and consistency of logistics talents, and the results are verified by SPSS software. It is concluded that the main reason for the mismatch between supply and demand of logistics talents in Northeast China lies in the gap between the quality training of logistics talents and the requirements of enterprises, and the universities can not keep up with the development needs of industries and enterprises in the training of logistics talents. Aiming at the matching result of logistics talents in Northeast China, this paper puts forward some reasonable suggestions from four aspects of government, enterprise, university and logistics talents, and the multi-pronged approach can improve the matching of logistics talents in Northeast China. Retaining logistics talents contributes to the economic development of Northeast China.
