广西国有商业银行柜员工作压力与工作满意度及其相关关系研究

【摘要】：近年来广西抓住西部大开发及北部湾经济区发展机遇,经济金融建设方面得到了快速发展,广西国有商业银行在迎来发展机遇的同时也面临着其他股份制银行、地方性银行以及外资银行入驻所带来的挑战和冲击。柜台是商业银行最重要的一线阵地,柜员作为银行内部最面广的人力资源群,对外代表着银行的形象并与客户直接交流,对内还要肩负着重要的业务经营责任。正是在这种情况下,银行柜员在工作中遇到的问题和情况会更繁杂和棘手,所感知的工作压力也更大,这种压力会对他们的心理、生理和行为产生一定的影响,随之影响他们的工作满意度,甚至影响企业的绩效。随着竞争的日趋激烈,银行柜员工作情绪倦怠、人才流失有越来越明显的加重趋势,对于国有商业银行而言人才流失的主要流向就是其他股份制商业银行和外资银行。因此,以柜员工作压力为切入点,研究工作压力与工作满意度的交互关系,提高人才对企业的满意度和忠诚度,构建“人才强企”,成为当前银行柜员人力资源管理一个不可忽视的重要方面。本研究的相关资料和数据主要是通过文献分析法、问卷调查法和访谈法收集的,用以分析广西国有商业银行柜员的工作压力与工作满意度现状,并进一步探讨两者间的相互关系。本研究还利用软件SPSS18.0对广西国有商业银行柜员的7种工作压力源进行调查数据分析,其中包括描述性分析、相关分析以及回归分析,进一步明确了工作压力各构面对柜员工作满意度影响的差异程度,最后,根据研究结论提出了柜员管理的相关建议措施。本研究为加深银行管理层对柜员工作压力和工作满意度相关关系的了解,从而采取有效途径减轻柜员工作压力,提高员工工作满意度具有一定的参考价值和借鉴意义。
[Abstract]:In recent years, Guangxi has seized the opportunity of the development of the western region and the Beibu Gulf Economic Zone, and the economic and financial construction has developed rapidly. The state-owned commercial banks of Guangxi are facing other joint-stock banks at the same time. Local banks and foreign banks bring challenges and impacts. Counters are the most important front line position of commercial banks. Tellers are the most extensive human resources group within the banks. External representing the image of the bank and direct communication with customers, but also shoulder an important business responsibility. It is precisely in this case, bank teller in the work encountered problems and situations will be more complex and difficult. Perceived job pressure is also greater, this pressure will have a certain impact on their psychology, physiology and behavior, and then affect their job satisfaction, and even affect the performance of enterprises. With the increasingly fierce competition. Bank teller job burnout, brain drain has a more and more obvious aggravating trend, for state-owned commercial banks, the main direction of brain drain is other joint-stock commercial banks and foreign banks. Taking the working pressure of teller as the starting point, this paper studies the interaction between job pressure and job satisfaction, improves the satisfaction and loyalty of talents to enterprises, and constructs "talents to strengthen enterprises". It has become an important aspect of human resource management of bank tellers. The relevant materials and data of this study are collected through literature analysis, questionnaire survey and interview. It is used to analyze the present situation of job pressure and job satisfaction of tellers in state-owned commercial banks of Guangxi. And further explore the relationship between the two. This study also uses the software SPSS18.0 to investigate 7 kinds of working stressors of state-owned commercial banks in Guangxi, including descriptive analysis. Correlation analysis and regression analysis, further identified the work pressure of the various components of the teller job satisfaction impact on the degree of difference, and finally. In order to deepen the understanding of the relationship between job pressure and job satisfaction of bank management, this study takes effective measures to reduce the working pressure of teller. Improving employee's job satisfaction has certain reference value and reference significance.
