长春市社区护士工作嵌入与留职意愿相关性研究

【摘要】:目的: 本研究旨在通过调查长春市社区护士工作嵌入程度和留职意愿状况,分析长春市社区护士工作嵌入与留职意愿的相关性,提出有针对性的建议,促进护士留职,为缓解我国社区护理人员短缺提供参考依据。 方法: 本研究采用随机抽样的方法,从长春市六个行政区中抽取四个区,然后采取整群抽样的方法对这四个区中所有符合要求的社区护士采用《社区护士工作嵌入与留职意愿调查问卷》进行调查。对整理、校验后的有效问卷进行编号,采用Epidata3.1软件对数据进行双录入,,采用SPSS17.0统计学软件对数据进行统计分析。本研究中计数资料描述采用频数和百分比;计量资料描述采用均数±标准差表示;相关分析中连续资料采用Pearson系数,等级资料采用Spearman系数;多因素分析应用多元逐步回归分析。 结果: 1.长春市社区护士留职意愿总均分为3.97±0.78分,在留职意愿6个条目中,其中“您从来没有考虑离开工作岗位”这一条目得分最低,为3.14±1.54分,得分最高的条目是“您努力寻求一份新工作的频率”,为4.83±0.45分。 2.长春市社区护士工作嵌入总均分为2.97±0.46分,工作内嵌入维度总均分为2.87±0.38分,其中组织匹配维度得分为3.50±0.44分,组织联结维度得分为2.56±0.61分,组织牺牲维度得分为2.55±0.36分;工作外嵌入维度总均分为3.07±0.73分,其中社区匹配维度得分为3.18±0.91分,社区牺牲维度得分为2.84±0.97分,社区联结维度得分为3.19±0.90分。 3.长春市社区护士一般资料与留职意愿、工作嵌入及工作嵌入各维度呈正相关。 4.长春市社区护士留职意愿与工作嵌入及工作嵌入各维度呈正相关。 结论: 1.长春市社区护士留职意愿处于较高水平; 2.长春市社区护士工作嵌入处于中等程度; 3.长春市社区护士工作嵌入与留职意愿呈正相关; 4.影响长春市社区护士留职意愿的因素包括年龄、月收入、组织匹配、组织联结和社区联结。
[Abstract]:Objective: the purpose of this study was to investigate the degree of job embeddedness and retention intention of community nurses in Changchun, analyze the correlation between job embeddedness and retention intention of community nurses in Changchun, and put forward some suggestions to promote the retention of nurses. In order to alleviate the shortage of community nursing staff in China to provide a reference basis. Methods: in this study, four districts were selected from six administrative regions of Changchun by random sampling. Then cluster sampling was used to investigate all the community nurses in these four districts using the questionnaire of Job embeddedness and retention intention of Community Nurses. The valid questionnaire is numbered after sorting out and calibrated. The data are entered by Epidata3.1 software, and the data are analyzed by SPSS17.0 software. In this study, frequency and percentage are used for counting data description; mean 卤standard deviation is used for measurement data description; Pearson coefficient is used for continuous data and Spearman coefficient for grade data in correlation analysis; multivariate stepwise regression analysis is used for multivariate analysis. Results: 1. Changchun community nurses' willingness to stay was 3.97 卤0.78 points. Among the six items, "you never considered to leave your job" was the lowest, with 3.14 卤1.54 points. The highest score item was "how often you try to find a new job" at 4.83 卤0.45. 2. In Changchun, the total score of job embedding was 2.97 卤0.46, the total score of intra-job embedding was 2.87 卤0.38, the score of organization matching dimension was 3.50 卤0.44, and the score of organizational connection dimension was 2.56 卤0.61. The score of organizational sacrifice dimension was 2.55 卤0.36; The scores of community matching dimension, community sacrifice dimension and community connection dimension were 3.18 卤0.91, 2.84 卤0.97 and 3.19 卤0.90 respectively. 3. The general data of community nurses in Changchun were positively correlated with their intention to stay, job embedding and job embedding. 4. The willingness of community nurses to stay in Changchun was positively correlated with the dimensions of job embedding and job embedding. Conclusion: 1. Changchun community nurses stay in a higher level; 2. Changchun community nurse work embedded in the medium level; 3. Changchun community nurses work embedding and retention of the intention of positive correlation; 4. The factors influencing the willingness of community nurses to stay in Changchun include age, monthly income, organization matching, organization association and community association.
