基于胜任力模型X银行中层管理者绩效考核研究

【摘要】:商业银行是我国经济体系中—个主体,其具有着相当重要的地位。在我国不断推进的改革开放以及现代化建设过程中商业银行发挥了不可替代的作用;随着我国改革开放程度的不断加大,我国加入wTO以及开放的外资银行发展政策,使得中资银行的竞争压力更加严重。另一方面,全球性经济危机的爆发,导致许多实体经济都到冲击,这些情况都严重凸显了商业银行“高风险”和“风险传染性”的特点。有研究表明,银行危机导致的经济下滑以及衰退持续的时间会更长,造成的损失更大。故在这场经济危机过后,商业银行的管理能力要进一步增强。这就需提升商业银行管理人员的管理能力及管理效率。因此,研究商业银行中层管理人员基于胜任力模型的绩效考核体系和考核,对补充并完善现代商业银行管理理论和考核机制,提升银行中层管理人员的工作胜任力,具有重大的理论和现实意义。 本文在阐述国内外有关胜任力概念与模型的相关理论及绩效考核相关理论的基础上,以x银行为研究对象,对其现阶段绩效考核体系进行分析,针对其中存在的问题与不足,认为建立胜任力模型,并在此基础上对中层管理人员进行绩效考核是十分必要与可行的。本文借鉴已有的胜任力模型构建原则与框架,通过问卷调查获取通用的胜任力评价要素,构建了中层管理人员胜任力模型,并进一步完成X银行基于胜任力模型的中层管理人员绩效考核体系。 最后,本文通过运用上述绩效考核体系对X银行中层管理人员进行绩效考核的应用研究,其结果得到了绩效考核研究专家、银行领导等相关人员的认可。鉴此,本文通过建立胜任力模型对X银行中层管理人员的绩效考核进行了深入探讨,以期对x银行及其他商业银行中层管理人员绩效考核及胜任力水平的提升有所借鉴。
[Abstract]:Commercial banks are the main body of our country's economic system, which have a very important position. Commercial banks play an irreplaceable role in the process of China's continuous reform and opening up and the process of modernization. With the increasing degree of reform and opening up in China, China has added into the wTO and open foreign banks' development policy. On the other hand, the outbreak of the global economic crisis, which has led to the impact of many real economies, underlines the characteristics of the "high risk" and "risk contagion" of commercial banks. Long, the loss is greater. Therefore, after this economic crisis, the management ability of commercial banks should be further strengthened. This needs to improve the management ability and management efficiency of commercial bank managers. Therefore, research on the performance test system and assessment based on the competency model of the middle managers of commercial banks, to supplement and improve modern business. It is of great theoretical and practical significance to improve the work competence of middle-level managers of banks by the theory of bank management and the assessment mechanism.
Based on the related theories of competency concept and model and related theory of performance assessment at home and abroad, this paper takes x bank as the research object and analyzes the performance appraisal system at the present stage. Aiming at the existing problems and shortcomings, it considers the establishment of competency model and the performance of the middle managers on this basis. The assessment is very necessary and feasible. This paper draws on the existing competency model construction principles and frameworks, obtains the general competence evaluation factors through questionnaire survey, constructs a middle-level manager competency model, and further completes the middle management performance appraisal system based on the competency model of X bank.
Finally, through the application of the above performance appraisal system to the performance appraisal of the middle level managers of X bank, the results have been recognized by the experts of the performance appraisal research and the bank leaders. In this paper, the performance assessment of the middle level managers of X banks is deeply discussed by establishing the competency model. This study will provide some reference for X bank and other commercial banks to improve their performance appraisal and competency level.
