【摘要】:随着知识经济的兴起,一种更具创新活力与适应能力的学习型组织已经成为一个组织发展的新使命。组织学习已经成为当今热点研究问题。本论文以社工机构组织学习为研究对象,确定社工机构组织学习的6个构成因子:发现知识、选择知识、储蓄知识、执行知识、推广知识以及问题反馈;以社会资本为研究视角,从社会资本的结构维度、关系维度、认知维度三个方面探寻社工机构组织学习的影响因素,具体包括6个因素;分别以知识获取能力和知识应用能力为因变量,以联系的频繁程度、密切程度、联结数量、计算型信任、认同型信任以及相似价值规范为自变量,提出研究理论假设,构建组织学习理论模型,通过集中走访、个人网络以及电子问卷的方法和渠道收集数据,以SPSS21.0统计软件,对307份有效问卷,运用pearson相关系数、多元线性回归的方法,实证探究影响社工机构的组织学习因素。研究发现:(1)基于计算型信任建立的社会网络关系对社工机构学习产生负向影响;基于认同型信任建立的社会网络关系对其学习产生正向影响;这意味着,较高地认同信任,可促使联系双方共享和交换新知识、新技术,提高自身的透明度和开放度,从而为彼此的学习提供舞台。而计算型信任则不利于彼此对新知识的学习和交流,因为相互的怀疑和计算是产生机会主义行为的土壤。(2)频繁的联系可以促进社工机构对新知识的获取,但却不利于对新知识的应用;(3)社工机构与外部联系者的密切程度和联结的数量对其学习有正向促进作用。因为,组织与外部环境的紧密联系有助于信息共享,但长期与固定外部者频繁的联系将会加速原本网路组织松散的边界固化,致使原本开放的信息系统封闭化,从而建立一个相对固定的“朋友圈”,对于新知识的应用也局限在这个“朋友圈”内,因此,频繁的联系并不利于组织新知识的运用。(4)相似的价值规范可以促进社工机构对新知识的应用,却不利于对新知识的获取;因为,具有相似价值规范的组织群体可以通过相似的语言、编码和描述进行有效的沟通和理解,从而有助于组织新知识的运用,但高度相似价值规范的组织之间,所构建的社会网络的异质性低,提供新知识和新资源的程度低,不利于组织知识的获取。
[Abstract]:With the development of knowledge economy, a more innovative and adaptive learning organization ability has become the new mission of the development of an organization. Organizational learning has become a research hotspot. This paper takes social organization organizational learning as the research object, determine the social organization learning consists of 6 factors: knowledge discovery. The choice of knowledge, saving knowledge, knowledge and knowledge promotion execution, feedback to the problem; on the perspective of social capital, from the structural dimension, relational dimension of social capital, to explore the influence factors of social organization learning three aspects of cognitive dimension, including 6 factors respectively; the ability of knowledge acquisition and knowledge application ability as the dependent variable to the extent, frequent contact closely, connection number, calculative trust, trust and identity similar values as independent variables, put forward the research hypothesis, organization construction Learning theory, through visits, personal network and electronic questionnaires and collect data, using SPSS21.0 statistical software, the 307 effective questionnaires, using Pearson correlation coefficient, multiple linear regression method, an empirical study of organizational learning factors affecting social institutions. The study found that: (1) social network computing trust building learning has a negative influence on social institutions based on identity based trust; established social network relationship learning has a positive impact on its based on; this means that the high identity trust, new technology can make contact both sharing and exchange of new knowledge, improve their transparency and openness, so as to provide a stage for each other to learn. And calculate trust each other is not conducive to the learning of new knowledge and communication, because of suspicion and mutual opportunism behavior is the calculation of the soil. (2) frequent contact The Department can promote social institutions to acquire new knowledge, but it is not conducive to the application of new knowledge; (3) the number of social institutions and external contacts closely linked and have positive effect on their learning. Because the organization and the external environment is closely related to the help of information sharing, but long-term and fixed external contact frequently will accelerate the curing the original network loose organization boundary, resulting in the open information system was closed, so as to establish a relatively fixed "circle of friends", for the application of new knowledge is also limited in the "circle of friends", therefore, frequent contact is not conducive to the use of new knowledge. (4) the value of similar specification can promote the application of social organization on new knowledge, is not conducive to the acquisition of new knowledge; because, with similar value norm group through similar language encoding and description The effective communication and understanding helps to organize new knowledge, but the heterogeneity between the highly similar organizations is low, and the degree of new knowledge and new resources is low, which is not conducive to the acquisition of knowledge.
