大连AT公司培训管理案例研究

【摘要】:软件外包的产业特点符合中国目前产业升级和转型的需要,它无污染、低能耗、高附加值并可提供大量就业岗位。仅大连软件行业协会统计调查,大连市软件外包企业每年的人才缺口就在1.8万人左右。在软件外包的国际业务中,日本始终占据着向我国发包的第一大国地位,因为地理优势,大连市各软件园也成为日本在软件及信息技术业务分包的首要选择。但是,随着近年来的全球经济萎靡,日本公司对外分包业务开始缩减;另外,人民币对外持续升值、日元持续贬值,造成国内所有对日出口企业的利润空间减少、运营成本加倍增高。在这种雪上加霜的市场环境下,从事对日软件外包的企业更需注重培训管理、人力资源优化升级等软实力的比拼挖潜。本文通过一家日资企业在大连的子公司的培训管理案例分析,并设计问卷咨询调查实际培训需求、定量分析辅以个案研究,深入剖析对日软件外包企业中常见的培训管理存在的问题。在学习培训管理相关理论以及柯克帕特里克评估方法等专业研究手段后,构建优化培训方案、建立培训保障措施。AT公司日本本社历史悠久、实力雄厚,大连子公司成立以来,承接各项离岸开发业务,也均能达到理想目标。但也同时存在一些人力资源弊病,如缺乏高端全面型人才、中低端岗位缺口不能有效补充等等。日本本社越来越重视中国市场,计划加大在华拓展力度,因此,更需要解决人力资源发展的瓶颈。针对培训管理的优化,是本文论述的重点。软件外包服务从本质上讲就是销售专业化的人力资源,所以对软件外包公司来说,如何提高人力质量、保障持续优化,对每个外包公司都至关重要。希望通过本文深入工作一线的案例研究,能够为同类型的软件外包企业提供有借鉴并可执行的实践意见。
[Abstract]:The industrial characteristics of software outsourcing meet the needs of China's current industrial upgrading and transformation. It has no pollution, low energy consumption, high added value and can provide a large number of jobs. Dalian's software outsourcing enterprises have a talent gap of about 18,000 a year. In the international business of software outsourcing, Japan has always occupied the position of being the largest country in contracting out to China, because of its geographical advantages. Software parks in Dalian City have also become Japan's first choice in software and information technology subcontracting. However, with the global economic downturn in recent years, Japanese companies' foreign subcontracting business has begun to shrink; in addition, the RMB continues to appreciate abroad. The continued depreciation of the yen has reduced the profit margins of all domestic export enterprises to Japan and doubled their operating costs. In such an even worse market environment, enterprises engaged in software outsourcing to Japan need to pay more attention to training management. This paper analyzes the training management case of a Japanese-funded enterprise in Dalian, and designs a questionnaire to inquire into the actual training needs, which is supplemented by a case study. The problems of training management in Japanese software outsourcing enterprises are deeply analyzed. After studying the relevant theories of training management and the Kirkpatrick evaluation method, the author constructs the optimized training program. The establishment of training guarantee measures .AT Japan has a long history and strong strength. Since the establishment of Dalian subsidiary, it has been able to undertake various offshore development businesses, and has also achieved its ideal goal. However, there are also some human resource defects. If there is a lack of high-end and comprehensive talents, and the gap in low-end jobs cannot be effectively replenished, and so on. The Japanese Press Service is paying more and more attention to the Chinese market and plans to expand its efforts in China, so, It is more necessary to solve the bottleneck of human resource development. The optimization of training management is the focus of this paper. Software outsourcing services are essentially sales specialized human resources, so for software outsourcing companies, How to improve the quality of human resources and ensure continuous optimization is of great importance to every outsourcing company. It is hoped that the case study of this paper can provide practical advice for the same type of software outsourcing enterprises.
