西北少数民族企业员工组织忠诚度影响因素研究

【摘要】:近些年,西北少数民族企业得到快速发展,这得益于西部大开发战略的提出及不断推进。当下,国家提出了新丝绸之路经济带战略,西北少数民族企业又遇到新的发展机遇,同时也面临外部经济冲击的挑战。少数民族企业的存在和发展为扩大少数民族人民的就业率,保障社会安定有序,实现平稳发展提供有利条件。然而,因地处偏远及高原地区,自然环境恶劣,当地经济发展滞后,西北少数民族企业的发展受到诸多因素的制约,其中人才问题最为关键。本文就是针对这一问题,从影响西北少数民族企业员工组织忠诚度的因素入手,探讨其员工组织忠诚度提升策略,以帮助企业留住员工并提高其员工积极性和创造性,促进西北少数民族企业的高质量、高效率发展。本文以西北少数民族企业为研究对象,在总结前人有关员工组织忠诚度及少数民族研究的基础上,构建研究模型,提出研究假设,设计针对员工和企业的组织忠诚度调查问卷,然后运用SPSS软件对所得数据进行描述性统计分析、相关分析和回归分析,并对分析结果进行归纳总结,进而建立员工组织忠诚度影响因素模型。最后,文章提出了提高西北少数民族企业员工组织忠诚度的对策,包括组织忠诚度管理体系的建立及提高其忠诚度的措施。研究表明:个人层面影响因素中,人口统计学变量、个性特征、民族文化对员工组织忠诚度有显著影响;组织层面中,工作环境、工作本身、工作回报、企业管理模式、企业文化和企业领导对员工组织忠诚度有显著影响;社会层面中,就业机制的完善及竞争的激烈程度对员工组织忠诚度有显著影响。
[Abstract]:In recent years, the northwest minority enterprises have been developing rapidly, which benefits from the development strategy of the western region. At present, the country put forward the new Silk Road economic belt strategy, and the northwest minority enterprises encountered new development opportunities, and also faced the challenge of external economic impact. The existence and development of minority enterprises provide favorable conditions for expanding the employment rate of minority people, ensuring social stability and order, and achieving steady development. However, because of its poor natural environment and local economic development, the development of minority enterprises in Northwest China is restricted by many factors, among which the talent problem is the most critical. This paper aims at this problem, starting with the factors that affect the organizational loyalty of the employees in the Northwest Minority Enterprises, discusses the strategies of promoting the organizational loyalty of the employees, in order to help the enterprises retain the employees and improve their enthusiasm and creativity. To promote the development of high quality and high efficiency of northwest minority enterprises. This paper takes the northwest minority enterprises as the research object, on the basis of summarizing the previous researches on employee organizational loyalty and minority nationality, constructs the research model, puts forward the research hypothesis, designs the questionnaire of organizational loyalty for employees and enterprises. Then we use SPSS software to analyze the data by descriptive statistical analysis, correlation analysis and regression analysis, and summarize the results of the analysis, and then establish the model of influencing factors of employee organizational loyalty. Finally, the paper puts forward the countermeasures to improve the organizational loyalty of the employees in the northwest minority enterprises, including the establishment of the organizational loyalty management system and the measures to improve the organizational loyalty. The results show that: demographic variables, personality characteristics, national culture have significant influence on employee organizational loyalty in the personal level, work environment, work itself, work return, enterprise management model, organizational level, work environment, work itself, enterprise management model, the organization level, the work environment, the job itself, the work return, the enterprise management model. Corporate culture and leadership have a significant impact on the organizational loyalty of employees, and in the social level, the perfection of employment mechanism and the intensity of competition have a significant impact on the organizational loyalty of employees.
