新生代农民工组织承诺对其工作绩效的影响研究

【摘要】:近些年来,新生代农民工群体受到了社会各界的广泛关注。由于成长环境的不同,这个群体的受教育水平、思维方式和行为模式等与其父辈有着根本的不同,其中一个很显著的特点就是他们的流动率非常高。在企业普遍缺工的背景下,如何在保证利润的前提下,降低新生代农民工的跳槽频率,并尽可能使其为企业作出贡献即创造更好的工作绩效,成为用工单位共同面临的问题。本研究首先通过文献综述,界定新生代农民工的概念,总结其特征,并对组织承诺和工作绩效的结构、影响因素以及测量方法等进行了详细的阐述,在此基础上再根据国内外研究现状指出了本研究的意义。然后,在理论分析的基础上,本研究提出了实证研究的模型和假设,并运用SPSS统计软件对问卷调查数据进行分析。根据调查和分析的结果,本研究基于组织承诺以及新生代农民工的自身特点,提出了新生代农民工组织承诺的提升对策,同时还指出了本研究的不足与未来的研究展望。结合新生代农民工自身的特点,本研究认为,可以通过提高新生代农民工的薪酬水平,为新生代农民工进行职业生涯设计以及提供真实工作预览等途径提升新生代农民工的组织承诺,进而改善新生代农民工的工作绩效。
[Abstract]:In recent years, the new generation of migrant workers has received extensive attention from all walks of life. Due to the different growing environment, the educational level, mode of thinking and behavior of this group are fundamentally different from their parents. One of the most remarkable features is that their turnover rate is very high. Under the background of a general shortage of workers in enterprises, how to reduce the frequency of job-hopping of the new generation of migrant workers on the premise of ensuring profits, And make its contribution to the enterprise as much as possible, that is, to create better job performance, become a common problem faced by employers. Firstly, through literature review, this study defines the concept of the new generation of migrant workers and summarizes its characteristics. The structure, influencing factors and measurement methods of organizational commitment and job performance are expounded in detail. Based on this, the significance of this study is pointed out according to the current research situation at home and abroad. Then, on the basis of theoretical analysis, This study puts forward the model and hypothesis of the empirical research, and analyzes the questionnaire data by using the SPSS statistical software. According to the results of the survey and analysis, this study is based on organizational commitment and the characteristics of the new generation of migrant workers. At the same time, it points out the deficiency of this study and the prospect of future research. According to the characteristics of the new generation of migrant workers, this study holds that, The organizational commitment of the new generation of migrant workers can be enhanced by improving the salary level of the new generation of migrant workers, designing their career for the new generation of migrant workers and providing a preview of the real work, thus improving the work performance of the new generation of migrant workers.
