【摘要】:阐述了阜新市现状和近年来建筑行业的发展,总结了建筑行业事故多发的原因,指出了阜新市建筑行业安全管理的不足,认为阜新市建筑行业的安全问题不能超出于整个建筑行业的范畴,但是它又具有自身的人文等特点,使得建筑行业职工容易做出反生产举动,提出了针对阜新市建筑行业应重点研究建筑行业从业职工的安全行为。 根据勒温群体动力学理论开展预问卷调查,提出了形成机制假设。利用Likert5点法,设计出针对阜新市建筑行业的工人的反生产行为、工作压力、工作倦怠、不当督导、组织不公平、负向情绪、基本心理需要和示范性规范调查量表,经过问卷预测试,证明了八个量表的可靠性和实用性的,通过正式问卷检验了量表的有效度和信度。 使用SPSS (Statistical Product and Service Solutions)18.0及AMOS (Analysis of Moment Structures)7.0分析,归纳出建筑工人反生产行为分为两类:搭便车型和主动越轨型。研究了阜新市建筑行业工人反生产行为类型,分析了反生产行为的现状。开展了人口统计学变量与反生产行为的方差分析,研究表明阜新市建筑工人反生产行为程度较高,均值为3.23,多数建筑工人倾向采取消极怠工的方式。阜新市建筑工人倾向危害程度轻微的任务指向型反生产行为。建筑工人反生产行为在年龄、工龄、受教育程度和用工形式方面存在显著差异。对12项假设进行了检验,建筑施工工作中的压力、对建筑工作的倦怠、负向情绪、基本需要满足(负向)和示范性规范综合起来能够解释建筑工人反生产行为方差的0.7;其中H3和H5两项没有得到验证之外,其余10项都得到很好地验证,阐明了建筑工人反生产行为的形成机制。 提出建立以建筑工人身份证号码为识别的建筑行业监管部门统一监管的动态管理档案,并结合以开展道德培训与普法教育,进行冲突管理培训与负向领导行为体验式培训为基础的建筑工人反生产行为预防课程实现对建筑工人反生产的预防管理。提出通过实施员工帮助计划结合完善建筑工人利益表达机制的方法,干预建筑工人反生产行为。提出通过建设安全责任激励制度,建立健全建筑工人反生产行为应对保障策略。
[Abstract]:Describes the development of Fuxin city and the status of construction industry in recent years, summed up the cause of the accident prone construction industry, points out the deficiency of safety management of construction industry of Fuxin City, that the safety problems of construction industry of Fuxin city can not exceed out of the whole construction industry category, but it also has the cultural characteristics of its own, making the construction industry to make the production workers move, put forward in the construction industry of Fuxin city should focus on safety behavior of the construction industry employees.
According to Lewin's theory of group dynamics to carry out pre questionnaire, put forward the formation mechanism hypothesis. Using Likert5 method, designed for the construction industry workers in Fuxin anti production behavior, work pressure, job burnout, abusive supervision, organizational injustice, negative emotions, basic psychological needs and demonstrative norms questionnaire after the pre-test, proved the reliability and practicability of the eight scale, test the validity and reliability of the scale of the formal questionnaire.
The use of SPSS (Statistical Product and Service Solutions) 18 and AMOS (Analysis of Moment Structures) 7 analysis, summed up the construction workers counterproductive behavior is divided into two categories: ride vehicle and active deviant type. Study of Fuxin city construction industry workers counterproductive behavior types, analyzes the status quo of counter productive behavior was carried out. The demographic variables and the variance of the production behavior analysis, research shows that Fuxin city construction workers counterproductive behavior degree is high, average is 3.23, most of the construction workers tend to take go-slow way. Fuxin city construction people tend to harm slight task-involved counter productive behavior. Construction workers counterproductive behavior in age, length of service, there are significant differences between the level of education and employment form. Of the 12 hypotheses are tested, the construction work in the construction of pressure, job burnout, negative emotion, The combination of basic needs (negative) and demonstrative norms can explain 0.7 of the variance of construction workers' counterproductive behavior. H3 and H5 two have not been verified, and the remaining 10 have been well verified, which illustrates the formation mechanism of construction workers' counterproductive behavior.
This paper proposes to establish a construction worker ID number for the dynamic management of archives construction industry regulatory authorities unified supervision, and combine to carry out moral training and legal education, conflict management training and negative leadership behavior experiential training based construction workers counterproductive behavior prevention curriculum implementation of construction workers counterproductive prevention management. By means of the implementation of employee assistance plan with the perfect interest expression mechanism of construction workers, construction workers counterproductive behavior. The intervention proposed by the construction of safety responsibility and incentive system, establish and perfect the construction workers counterproductive behavior to deal with security strategy.
