军队三甲医院聘用卫生技术人员职业倦怠及影响因素的调查分析

【摘要】:随着社会经济的发展,生活质量的提高,人们对自身健康和医疗卫生的关注程度越来越高。军队医院向社会开放后,地方病人大量涌入,使军队医院成为国家一支重要的卫生力量。同时,市场化的经营也给医院人力资源管理带来了全新的课题。现如今,军队三甲医院的卫生技术人员中,非现役聘用制人员占比达到80%,这些非现役聘用制人员在医疗服务质量,保障公众健康与生命,甚至社会的稳定与和谐发展方面都承担起越来越重要的角色。根据中国人力资源开发网发布的中国工作倦怠指数调查报告指出,在15个行业的倦怠指数调查中,医务人员的倦怠程度仅低于公务员、高校教师和物流人员位居第四位。由于医务人员职业的特殊性,既要求有较高的教育水平,服务身心有缺陷的病人,又要在紧张的医患关系下承受巨大的精神压力,使得从事医疗行业的人越来越容易产生职业倦怠。这不仅打击了医务人员工作的积极性,影响其个体的身心健康,对医务人员的工作满意度、留职意向都存在着负性作用。因此,研究军队医院中聘用制卫生技术人员的职业倦怠及影响因素,对人员激励、保留人才等军队人力资源管理方面有重要的理论意义,对于提供优质的医疗服务和保障公众健康都有重要的现实意义。论文以武警河南省总队医院的聘用制卫生技术人员为研究对象,结合职业倦怠相关文献制定调查问卷,并将所得数据进行统计分析,得出如下结论:(1)武警河南省总队医院的聘用制卫生技术人员中,大部分表现为轻度职业倦怠,少部分表现为中度职业倦怠水平;(2)年龄、受教育水平、工作年限、岗位类别和职称是与武警河南省总队医院聘用制卫生技术人员职业倦怠感呈显著相关的人口统计学变量;(3)性别和工作所在科室不是与武警河南总队医院聘用制卫生技术人员职业倦怠感呈显著相关的人口统计学变量;(4)患者期望过高和政策消极影响与个人性格、职业技能匹配度和成就感获得、工作成就对事业影响及领导互动度低职业倦怠感具有预测性,最后论文根据研究结果从个体层面、组织层面以及社会层面提出了改善武警河南省总队医院聘用制卫生技术人员职业倦怠状况的对策建议。
[Abstract]:With the development of social economy and the improvement of quality of life, people pay more and more attention to their own health and medical hygiene. After the opening of military hospitals to society, local patients poured in, making military hospitals an important health force in the country. At the same time, marketing management also brings a new topic to hospital human resource management. At present, the proportion of non-active personnel employed in the medical technical personnel of the three first class hospitals of the army is 80%. These non-active service personnel are engaged in the quality of medical services and ensure public health and life. Even the social stability and harmonious development have assumed an increasingly important role. According to the survey report of China Job Burnout Index published by China Human Resource Development Network, the degree of burnout of medical staff is only lower than that of civil servants in the survey of burnout index in 15 industries, with university teachers and logistics personnel in the fourth place. Because of the particularity of the profession of medical personnel, it not only requires a high level of education, serves the patients with mental and physical defects, but also bears great mental pressure under the intense doctor-patient relationship. Make people in the medical industry more and more prone to job burnout. This not only strikes the enthusiasm of medical personnel, affects their individual physical and mental health, but also has a negative effect on their job satisfaction and retention intention. Therefore, it is of great theoretical significance to study the occupational burnout and influencing factors of employed health technicians in military hospitals, which is of great theoretical significance to the management of military human resources, such as encouraging and reserving personnel, etc. It has important practical significance for providing high-quality medical service and protecting public health. This paper takes the employed health technicians of Henan Provincial Armed Police Force Hospital as the research object, makes a questionnaire combining with the related literature of job burnout, and carries on the statistical analysis to the data obtained. The conclusions are as follows: (1) most of the employed health technicians in Henan Provincial General Hospital of Armed Police showed mild job burnout, and a few showed moderate burnout level, such as age, education level, working years, etc. Job types and titles are demographic variables that are significantly related to job burnout of employed health technicians in Henan Armed Police Corps Hospital, Henan Province) gender and the department where the job is located are not employed in the hospital of Henan Armed Police Force. There was significant correlation between job burnout and demographic variables (P < 0.05). The patients' expectations were too high and the negative effects of policies on their personality. Job skill matching and achievement acquisition, job achievement has predictive effect on career and leadership interaction, low job burnout. Finally, according to the results of the study, the paper starts from the individual level. At the organizational level and social level, the countermeasures and suggestions for improving the job burnout of employed health technicians in Henan Provincial Armed Police Corps Hospital were put forward.
