某军区联勤某分部医院聘用护士现状与管理对策研究

【摘要】:[目的]聘用护士作为一个特殊群体,已经成为军队医院护理队伍中不可缺少的力 量。本文通过对某军区联勤某分部医院聘用护士、病人及医院管理者的调查,探讨新形 势下军队医院聘用护士的管理机制,以加强聘用护士的管理,推动军队医院的建设与发 展。[方法]本课题采用描述性研究方法,随机对某军区联勤某分部5所军队医院的部 分聘用护士、军人护士、科室主任、出院病人,部分军队医院管理者进行问卷调查,调 研了部分地方医院、政府有关部门,搜集了大量资料,并运用统计软件对资料进行统计 处理。[结果]军队医院聘用护士占护士总数的54. 08%,25岁以下的占76. 98%,从事护 理工作不满三年的占65. 34%,多数聘用护士最希望提高的待遇是“工资、奖金、补贴” (46. 29%):管理者对聘用护士工作比较满意的占64. 41%,认为非常需要稳定聘用护士队 伍的占52. 54%:病人对聘用护士满意的占57. 14%;影响聘用护士和军人护士长期从事 护理工作的原因存在显著差异(X2=989. 7258,v=10,P=0. 0000) 。[结论]通过对存在 问题的原因进行分析、研究,提出了加强聘用护士管理,稳定聘用护士队伍的对策思路: 充分认识聘用护士存在的重要性与必要性;建立聘用护士管理机制,实施规范化管理; 加强聘用护士队伍建设,,提高其整体素质。
[Abstract]:[objective] as a special group, hiring nurses has become an indispensable capacity in the nursing team of military hospitals. Based on the investigation of nurses, patients and hospital managers in a joint service hospital of a military region, this paper discusses the management mechanism of employed nurses in military hospitals under the new situation, in order to strengthen the management of employed nurses. To promote the construction and development of military hospitals. [methods] A descriptive research method was adopted in this paper. Nurses, military nurses, department directors and discharged patients were randomly assigned to the departments of five military hospitals in the joint service of a military region. Some military hospital managers conducted a questionnaire survey, transferred and studied some local hospitals and relevant government departments, collected a large number of data, and used statistical software to carry on statistical processing to the data. [results] the number of nurses employed in military hospitals accounted for 54.08% of the total number of nurses, 76.98% were under the age of 25, and 65.34% were engaged in nursing work for less than three years. Most employed nurses are most likely to be paid "wages, bonuses, subsidies" (46.29%): 64. 41% of managers are more satisfied with the work of hired nurses. 52. 54% of the patients were satisfied with the nurses, 57. 14% were satisfied with the nurses, and 52. 54% of the patients were satisfied with the nurses. There were significant differences between employed nurses and military nurses in the causes of long-term nursing work (X _ 2 / 989. 7258, v / 10, P = 0. 0000). [conclusion] through the analysis of the causes of the existing problems, the author puts forward the idea of strengthening the management of employed nurses. The countermeasures of stabilizing the ranks of employed nurses are as follows: fully understanding the importance and necessity of the existence of employed nurses; To establish the management mechanism of hired nurses, to carry out standardized management, to strengthen the construction of employed nurses' ranks and to improve their overall quality.
