中国工作组织中的象征主义——下属-上级的性别组合和员工的组织归属感

【摘要】:管理学、社会学和工业心理学等各个社会科学研究领域已围绕"组织归属感"进行了大量研究。学者在研究中国组织归属感时,需更关注等级关系,以及处于不同等级位置的群体之间的互动状况对员工组织归属感的影响。运用中国不同工作场所中采集的343对"下属—上级"样本的数据,使用受约束回归模型进行分析表明:较之女性上级的男性下属、男性上级的男性下属或女性下属,女性上级的女性下属组织归属感更低,这支持了坎特的象征主义理论,女性上级和女性下属的组合会增加女性员工的工作压力;而在中国的公司中,男性上级的女性下属组织归属感的得分往往高于其他组合。
[Abstract]:Management, sociology, industrial psychology and other fields of social science research around the "sense of organizational belonging" has carried out a lot of research.When studying the sense of organizational belonging in China, scholars should pay more attention to the influence of hierarchical relationship and the interaction between groups in different levels on the sense of organizational belonging of employees.Using 343 samples of subordinate-superior samples collected in different workplaces in China, the constrained regression model was used to analyze: compared with male subordinates of female superiors, male subordinates of male superiors or female subordinates of male superiors,The lower sense of belonging in female subordinates to female superiors supports Canter's symbolism that a combination of female superiors and female subordinates increases the pressure on women to work; in Chinese companies,The sense of belonging of female subordinates of male superiors tended to be higher than that of other combinations.
