【摘要】:21世纪的成功企业将是那些尽力开发、储藏并平衡员工知识的组织。欧美一些国家是市场经济最发达的国家,同样也是金融业最发达的国家,其在商业银行的管理方面已经形成了较为科学、完善、规范的管理体制、管理模式和管理方法。 本文首先介绍了国外商业银行绩效管理实践与经验,进而总结提炼出国外商业银行绩效管理的特点,,从中得到一些启示。其次,论文简要介绍了JS银行河北分行的组织架构及人力资源概况,重点分析了绩效管理现状以及存在的问题。通过实地观察、面谈、共同研讨、文献分析、调查问卷等多种方式方法,在对现状进行深刻分析的基础上,结合JS银行河北分行的实际,提出了绩效管理的政策框架,从管理理念、管理过程、目标体系、评价标准、管理角色从及工具模板等六个方面进行了统一。最后,论文重点阐述了JS银行河北分行绩效管理体系设计方案,包括指导思想、组织与分工、绩效目标与计划、绩效沟通与指导、绩效考核与反馈以及考核结果应用,为下一步具体实施提供了奠定了基础。 建立基于战略的绩效管理体系,是组织者的需要,保障各级组织机构经营目标实现和整体业绩提高,对于保持企业的竞争力和可持续发展有重要的意义;是管理者的需要,确保所属员工的工作行为和劳力方向与组织目标保持一致,有利于员工形成绩效合作伙伴关系,最终提高所管辖团队的整体绩效;是员工的需要,可以清晰了解自己的工作目标,获得上级在工作中的更多指导,通过绩效反馈认识自己的优势和不足并找到有效的改进办法,以此实现能力提升,最终促进自身职业生涯的长远发展。
[Abstract]:In 21th century, successful companies will be organizations that try to develop, store and balance the knowledge of their employees. Some countries in Europe and the United States are among the most developed in the market economy and the most developed in the financial sector. It has formed a more scientific, perfect and standardized management system, management model and management methods in the management of commercial banks. This paper first introduces the performance management practices and experiences of foreign commercial banks, and then summarizes the characteristics of performance management of foreign commercial banks, and gets some enlightenment. The paper briefly introduces the organizational structure and human resources of JS Bank Hebei Branch, focusing on the performance management status and existing problems. Through field observation, interviews, joint discussion, literature analysis. Questionnaire and other methods, on the basis of in-depth analysis of the current situation, combined with the reality of JS Bank Hebei Branch, proposed a performance management policy framework, from the management concept, management process, objective system. Evaluation standard, management role from six aspects of the unified tool template. Finally, the paper focuses on the JS Hebei Branch performance management system design, including the guiding ideology, organization and division of labor. Performance goals and plans, performance communication and guidance, performance appraisal and feedback, and the application of evaluation results lay the foundation for further implementation. The establishment of a strategic performance management system is the need of the organizers. It is of great significance to maintain the competitiveness and sustainable development of enterprises by ensuring the realization of the management objectives and the improvement of the overall performance of the organizations at all levels. It is the need of managers to ensure that the work behavior and labor direction of their employees are consistent with the organizational goals, which is conducive to the formation of performance partnership and ultimately improve the overall performance of the team under their control; Is the needs of the staff, can clearly understand their work goals, to obtain more guidance in the work of superiors, through performance feedback to understand their strengths and weaknesses and find effective ways to improve. In order to achieve the ability to improve, and ultimately promote their own long-term career development.
