越南电信企业员工满意度的影响因素研究

【摘要】:随着信息科技时代的到来,电信企业迅速发展,其迅猛的前进势头下也伴随着许多问题,比如激烈的人才竞争,较高的员工流动率等。员工满意度研究的引入深入挖掘电信企业员工满意度的影响因素,使管理者有的放矢的进行改进,有利于吸引人才、降低人才流失率,对于保持企业竞争优势,推动企业长远发展有着重要意义。员工满意度的研究在国际学术界己经有将近70年的历史,建立了比较完善的员工满意度模型。但是此研究才刚开始引起越南学者及企业家的重视,对该领域研究的实践性和本土化仍有定欠缺,无法具体适用于电信领域的企业。 本文的研究主要包括以下几个部分:第一部分为绪论部分,即问题的提出、研究意义、研究思路和本文的创新点;第二部分为文献综述部分,包括概念界定、理论依据、国内外研究现状;第三部分为越南电信企业员工满意度模型设计,初步确定影响因素,为调查问卷的编写提供依据;第四部分员工满意度调查分析,包括调查问卷的确定,数据的统计和分析;第五部分为研究结论部分,包括电信企业员工满意度管理模型建立及实施建议。 在前人成果的基础上,本文采用实证研究的方法,调查了三家越南电信企业,并通过对所收集数据的描述性统计分析和多元回归分析,最终确定物质回报,企业文化,成长与发展,工作环境,工作群体关系和精神回报六个测量要素中的17个显著的子要素,成为解释越南电信企业员工满意度的关键影响因素。可见越南电信的员工在注重物质回报的同时,越来越注重精神回报,成长与发展的前景,以及工作群体间的关系。最后通过越南三家电信公司的员工满意度影响因素的确定,按照员工满意度管理的阶段建立了越南电信员工满意度的管理模型,并提出了不同阶段的管理实施建议。
[Abstract]:With the arrival of the information technology era, the rapid development of telecommunications enterprises, its rapid forward momentum is accompanied by many problems, such as fierce competition for talent, higher employee turnover rate and so on. The introduction of employee satisfaction research deeply excavates the influencing factors of employee satisfaction in telecom enterprises, and makes managers improve it, which is helpful to attract talents, reduce the rate of talent loss, and maintain the competitive advantage of enterprises. It is of great significance to promote the long-term development of enterprises. The research of employee satisfaction has a history of nearly 70 years in the international academic circles, and a more perfect model of employee satisfaction has been established. However, this research has just begun to attract the attention of Vietnamese scholars and entrepreneurs, and there is still a lack of practicality and localization of the research in this field, which can not be specifically applied to enterprises in the field of telecommunications. The research of this paper mainly includes the following several parts: the first part is the introduction part, namely, the question raising, the research significance, the research thought and the innovation of this article; the second part is the literature review part, including the concept definition, the theoretical basis, The third part is the design of employee satisfaction model of Vietnamese telecom enterprises, which initially determines the influencing factors and provides the basis for the preparation of the questionnaire. The fourth part is the analysis of employee satisfaction, including the determination of the questionnaire. The fifth part is the conclusion of the research, including the establishment and implementation of employee satisfaction management model in telecom enterprises. On the basis of previous achievements, this paper investigates three Vietnamese telecom enterprises by using the method of empirical research, and through descriptive statistical analysis and multivariate regression analysis of the collected data, finally determines the material return, corporate culture, Among the six measurement factors, growth and development, work environment, working group relationship and spiritual return, 17 significant sub-factors are the key factors to explain the employee satisfaction of Vietnamese telecom enterprises. It can be seen that the employees of Vietnam Telecom pay more and more attention to the spiritual return, the prospect of growth and development, and the relationship between the working groups while paying attention to the material return. Finally, through the determination of the influencing factors of employee satisfaction in three telecom companies in Vietnam, this paper establishes the management model of employee satisfaction in Vietnam Telecom according to the stage of employee satisfaction management, and puts forward some suggestions for the implementation of management in different stages.
