华泰联合证券长沙劳动西路营业部营销团队管理研究

【摘要】:本文以华泰联合证券长沙劳动西路营业部为例,结合现代团队管理的相关理论及方法,运用文献分析法、问卷调查法及访谈调查法,收集并掌握华泰联合证券长沙劳动西路营业部营销团队人员结构的基本情况,,对华泰联合证券长沙劳动西路营业部营销团队管理现状进行分析。首先通过对其营销团队的制度建设现状进行阐述,其次通过调查员工对自身工作状态的感知,来分析员工的内外部满意程度,最后通过行业协会数据及公司内部统计数据评估劳动西路营业部营销团队的团队绩效。结果发现,在华泰联合证券劳动西路营业部营销团队的管理中依然存在一些问题,具体表现为:(1)营销团队人员结构缺乏科学性,主要体现在缺乏专业高端人才。(2)中年员工存在工作倦怠现象,主要集中在年龄段36-40岁的员工身上。(3)薪酬没有体现客户服务价值,考核指标亟待完善。(4)年假制度缺乏执行力度,员工福利内容有待丰富化。(5)培训体系缺乏培训效果评估。 随后,本文运用团队管理理论,结合企业实际,对华泰联合证券长沙劳动西路营业部营销团队管理提出了改进方案,主要为五点:(1)通过采用内部调整及引进高素质专业人才等措施来优化营销团队人员结构;(2)通过培训手段的丰富化和进行培训效果评估,健全员工培训制度;(3)通过岗位轮换及多元化晋升渠道等手段,优化员工培养机制;(4)建立合理的绩效考核指标,促进员工实现客户服务意识的转变;(5)通过企业文化激励,加强工作支持力度,改善员工工作条件,为营业团队创造良好的工作氛围。
[Abstract]:This article takes Huatai United Securities Changsha labor West Road business department as an example, combining the related theories and methods of modern team management, using literature analysis method, questionnaire survey method and interview survey method, collecting and mastering the basic situation of marketing team members of Huatai joint securities Changsha labor West Road business department, and working on Huatai joint securities Changsha labor. The present situation of marketing team management in the business department of the west road is analyzed. First, the present situation of the system construction of the marketing team is expounded. Secondly, through the investigation of the employees' perception of their own working state, the internal and external satisfaction of the employees is analyzed. Finally, the business department camp of the labor West Road is evaluated through the data of the industry association and the internal statistics of the company. The results show that there are still some problems in the management of the marketing team of the Huatai joint securities labor West Road business department. The specific performance is as follows: (1) the lack of scientific nature of the staff of the marketing team is mainly reflected in the lack of professional high-end talents. (2) there is a job burnout of middle-aged employees, mainly in age 36-40. (3) the salary does not reflect the value of customer service, and the evaluation index needs to be perfected. (4) the system of annual leave is lack of enforcement, and the content of employee welfare needs to be enriched. (5) the training system lacks the evaluation of training effect.
Then, using the theory of team management and combining the actual situation of the enterprise, this paper puts forward an improvement plan for the marketing team management of Huatai joint securities Changsha labor West Road Sales Department, which is mainly five points: (1) optimizing the team structure by adopting internal adjustment and introducing high-quality professionals, and (2) enriching the training means. And carry out the evaluation of the training effect, improve the staff training system; (3) optimize the staff training mechanism through job rotation and multiple promotion channels; (4) establish a reasonable performance evaluation index, promote the employees to realize the change of customer service consciousness; (5) strengthen the work support and improve the working conditions of the employees through the enterprise culture incentive. To create a good working atmosphere for the business team.
