高职院校任课教师胜任力评价体系研究

【摘要】:高职教育在我国高等教育中占据重要地位,搞好专科院校的教育工作对我国高等教育的发展具有积极的意义。因此高职类(含传统意义上的大专院校)院校任课教师教学责任重大,其能否胜任相应的教学要求对我国专科教育、乃至整个高等教育意义重大。对高职类院校管理者而言必须能够有效衡量高职院校任课教师的能力,即弄清什么样的教师才是优秀的教师。这是科学合理管理专科院校师资资源的前提条件,为此,本文试图构建一套合理有效的针对高职院校任课教师的教学胜任力评价体系。 本文在学习借鉴已有研究成果的基础上,根据冰山理论,结合询9位专家的意见以及本人对高职院校任课教师的理解,从显在和潜在两个方面构建了高职院校任课教师胜任力指标体系,共包括显在和潜在胜任力2个一级指标。其中前者包括知识、能力和基本信息等3个二级指标,13个三级指标;后者包括动机、态度/价值观和自我形象等3个二级指标,10个三级指标,量表中共包含35个问题。 采用层次分析法,结合专家打分法,分别计算了各指标的组内权重和对总目标的权重。打分和运算结果显示,显在胜任力和潜在胜任力对总目标的权重相等,均为0.500;显在胜任力中,基本信息、能力和知识三个变量对显在胜任力贡献的权重向量为(0.1309,0.4346,0.4346);潜在胜任力中,态度/价值观、自我形象、动机对潜在胜任力贡献的权重向量为(0.3586,0.1410,0.5004)。各3级指标对总目标的贡献排名前5位的分别是职业规划(0.1616)、工作目的(0.0886)、教学理念(0.0831)、职业道德和奉献精神(0.0727)和语言表达能力(0.0682),排名前5位的指标对总目标的权重占47.42%。 以江苏经贸学院部分数据为例,以本文所建立的高职院校任课教师胜任力评价模型为基础,分别测算了样本数据的综合胜任力、显在和潜在胜任力和6项2级指标胜任力的得分情况,并对评价模型进行了进一步的小幅修正。根据胜任力测算结果,结合样本的绩效衡量结果,运用双变量相关分析的方法,证实了本文所构建的胜任力评价模型的评价结果与样本的工作绩效之间确实存在正的相关关系,故证实了本模型的合理性。 最后,在模型合理性得到验证,胜任力评价结果可靠性得到认可的情况下,根据之前对样本胜任力水平测量的结果,采用三等分法,将样本在各项胜任力上分为了高中低三类。并结合使用模糊综合评价法,对其样本院校任课教师胜任力总体情况进行了评价。评价结果显示该院校任课教师显在胜任力处于较低水平,潜在胜任力处于中等水平,样本院校任课教师综合胜任力水平不高。在此基础上提出了提高高职院校任课教师胜任力水平的对策和建议。
[Abstract]:Higher vocational education plays an important role in our country's higher education, has the positive significance to the college education of higher education development in China. Therefore, higher vocational colleges (including traditional college) college teachers teaching responsibility, the ability to perform the corresponding teaching requirements of college education in China, and the higher education is of great significance. The ability of higher vocational college administrators must be able to effectively measure the teachers in higher vocational colleges, that is to clarify what kind of teacher is a good teacher. This is a prerequisite, scientific and reasonable management of vocational schools teaching resources for this purpose, this paper tries to construct a reasonable and effective teaching in higher vocational colleges the teachers' teaching competency assessment system.
Based on learning from the existing research results, based on the iceberg theory, combined with the views of 9 experts consultation and my understanding of teachers in higher vocational colleges, the obvious and potential two aspects to construct the competence index system of higher vocational college teachers, including apparent and potential competency index of 2 one class. The former includes knowledge, ability and the basic information of the 3 level two indexes, 13 level three indexes; the latter includes motivation, attitude / values and self image of 3 level two indexes, 10 level three indexes, the scale contains 35 questions.
By using AHP method, combined with expert scoring method, the index weight and the overall goal of the group weights were calculated. And the scoring results showed significantly in competency and potential competency weights is equal to the total target, was 0.500; in the competency, basic information, knowledge and skills three a variable of the weight vector in the competency for contribution (0.1309,0.4346,0.4346); potential competency, attitude / values, self-image, motivation of weight vector potential competency for contribution (0.3586,0.1410,0.5004). The 3 indicators of the overall goal of the contribution of the top 5 are the occupation planning (0.1616) the purpose of work, (0.0886), (0.0831), the concept of teaching occupation moral and dedication (0.0727) and language skills (0.0682), the weight of the top 5 index to the total target accounted for 47.42%.
The Jiangsu Institute of economic data as an example, to the establishment of Vocational College Teachers' competency evaluation model based on measured comprehensive competency of sample data, apparent and potential competency and 6 scores of 2 indicators of competency, and the evaluation model were slightly modified further. According to the competency measurement results, combined with the sample performance measurement results, using the method of correlation analysis, confirmed the existence of relationship is between the competency evaluation model of this paper, the evaluation results and sample performance, so that the rationality of the model.
Finally, the rationality of the model is verified, the competency evaluation results of reliability of approval, according to the sample before the competency level of the measurement results, the three division method, the sample in the competency in low high school three classes. Combined with the use of fuzzy comprehensive evaluation method, the sample of College Teachers competencyhas were evaluated. The evaluation result showed that the college teachers' competency in at a relatively low level, potential competency in the middle level, teachers colleges comprehensive sample competency level is not high. On this basis, put forward to improve the Vocational College Teachers' competency level of countermeasures and suggestions.
