秦皇岛职业技术学院教师激励机制研究

【摘要】:本文以秦职院为例,主要研究激励机制在秦皇岛职业技术学院中的合理应用,目的是探索秦职院管理发展的途径和方法,以有效地激发秦职院教师工作的积极性,主动性和创造性,充分开发他们的潜能,全面提高学院的综合竞争力,提出改进学院教师激励的具体思路和对策。针对研究的特点,采用了比较分析法、问卷调查法、因素分析法、实证分析法等定性和定量分析相结合的研究方法。 首先,本文对激励及相关概念进行了界定,说明了激励的相关理论,主要包括内容型激励理论、过程型激励理论、行为改造激励理论、综合型激励理论,为构建秦职院的高职教师激励体系奠定了理论基础。 其次,设计了教师激励现状调查问卷,采用李克特五点式记分尺度编制现有激励的满意度调查表和教师需要因素调查表,对学院部分教师展开调查和访谈,在对调查数据进行统计整理的基础上,进行了主成分分析,并对教师满意度和教师需要因素进行了整体分析,,对不同年龄、学历、职称的教师需要进行了差异化分析,以此明确教师的主导需要以及对学院激励制度的满意程度,从中发现学院教师激励过程中存在的几点问题。 最后,在上述分析的基础上,将理论与实践相结合,设计了教师激励原则,提出了教师激励的四点对策,即分析教师的主导需要、完善教师的薪酬结构、制定合理的职业生涯规划、建立科学的绩效考核体系。
[Abstract]:This paper, taking the Qin Dynasty as an example, mainly studies the rational application of incentive mechanism in Qinhuangdao Institute of Technology. The purpose is to explore the ways and methods of the development of the Qin vocational school management, in order to effectively stimulate the enthusiasm, initiative and creativity of the teachers' work of the Qin Dynasty, fully develop their potential and comprehensively improve the comprehensive competitiveness of the college. In view of the characteristics of the study, the method of combining qualitative and quantitative analysis, such as comparative analysis, questionnaire, factor analysis and empirical analysis, is adopted.
First, this paper defines the incentive and related concepts, and explains the related theories of incentive, including the content incentive theory, the process incentive theory, the behavior transformation incentive theory and the comprehensive incentive theory, which lays the theoretical foundation for the construction of the higher vocational teachers' incentive system in the Qin Dynasty.
Secondly, we designed the questionnaire of teachers' incentive status, and used the five point score scale of Li kte to compile the existing incentive satisfaction questionnaire and teacher needs factor questionnaire, and conducted a survey and interview to some teachers of the college. On the basis of the statistical arrangement of the survey data, we carried out the principal component analysis, and the teachers' satisfaction and teaching. The teacher needs factors to carry out a comprehensive analysis. The teachers of different ages, academic qualifications and professional titles need to be differentiated in order to clarify the teacher's leading needs and the degree of satisfaction with the college incentive system, and find some problems in the process of College Teachers' incentive.
Finally, on the basis of the above analysis, this paper combines theory with practice, designs the principle of teacher incentive, and puts forward four countermeasures for teachers' incentive, that is to analyze teachers' leading needs, improve teachers' salary structure, formulate reasonable career planning and establish a scientific performance evaluation system.
