高职双师型教师激励问题与对策研究

【摘要】：深化高职教育改革，适应市场化发展需要，建立健全灵活多样的人才培养模式和培养知识与技能兼具的应用型技术人才成为高职教育发展的当务之急。然而，随着我国高等教育的不断发展和高校的扩招，高等职业教育面临着前所未有的挑战。高等职业院校师资队伍普遍存在不能适应高职教学需要，实践能力偏弱等方面的问题影响学院的可持续发展。因此，研究高等职业院校双师型教师激励问题及其机制具有重要的现实意义。本文在激励理论综述和国内外研究现状的基础上，首先，从理论角度分析高等职业院校双师型教师激励的必要性和现有激励机制的不足。其次，运用文献分析法，，查阅国内外相关文献资料，深入了解掌握国内外学者对于教师激励方面的研究理论成果和新动态，对教师队伍普遍存在的问题及原因进行分析，从而对高等职业教育双师型教师队伍建设未来的发展方向有一定程度的认知。再次，运用经验总结法，与本人所在单位双师型教师进行访谈并结合翻阅档案室关于高等职业院校教师队伍建设方面的相关档案资料，以获得目前职业教育方面的第一手资料，剖析当前高等职业院校中双师型教师激励机制存在的问题。最后，选取XX职业学院为案例研究对象，通过案例及实证分析法，搜集相关数据和资料，通过调查研究和实际访谈，分析XX职业学院双师型教师激励机制存在的问题，并结合实际，设计符合XX职业学院双师型教师需求的激励机制，构建XX职业学院双师型教师激励机制模型。
[Abstract]:To deepen the reform of higher vocational education, to adapt to the needs of market-oriented development, to establish and improve the flexible and diverse talent training model and to cultivate applied technical talents with both knowledge and skills has become the urgent task of the development of higher vocational education. However, with the continuous development of higher education and the expansion of colleges and universities, higher vocational education is facing unprecedented challenges. The teachers in higher vocational colleges are generally unable to meet the needs of higher vocational education and the weak practical ability affects the sustainable development of the college. Therefore, it is of great practical significance to study the incentive problem and its mechanism of dual-qualified teachers in higher vocational colleges. On the basis of the summarization of incentive theory and the current research situation at home and abroad, this paper first analyzes the necessity of encouraging double-qualified teachers in higher vocational colleges and the deficiency of existing incentive mechanism from the theoretical point of view. Secondly, using the method of literature analysis, referring to the relevant literature materials at home and abroad, deeply understanding the theoretical achievements and new trends of scholars' research on teachers' motivation, and analyzing the problems and causes of the common teachers. Therefore, there is a certain degree of cognition on the future development direction of the construction of double-qualified teachers in higher vocational education. Thirdly, using the method of summing up experience, interview with the double-qualified teachers in my unit and combing through the archives about the construction of teachers in higher vocational colleges and universities, in order to obtain the first-hand information of the vocational education at present. This paper analyzes the problems existing in the incentive mechanism of dual-qualified teachers in higher vocational colleges and universities. Finally, choose XX vocational college as the case study object, through the case and empirical analysis, collect the relevant data and materials, through investigation and research and actual interviews, analyze the existing problems of incentive mechanism of XX vocational college double-qualified teachers. Combined with the practice, the incentive mechanism is designed to meet the needs of the double teachers in XX Vocational College, and the incentive mechanism model of the double qualified teachers in XX Vocational College is constructed.
