农村幼儿园教师职业吸引力的个案研究

【摘要】:《国家中长期教育改革和发展规划纲要(2010-2020年)》提出:“重点发展农村学前教育,努力提高农村学前教育普及程度”。然而,农村幼儿园教师数量不足、队伍稳定性差和专业性缺乏等问题已经成为制约普及有质量的农村学前教育的主要障碍。其中,教师数量不足问题最为突出。有研究指出,预计到2015年我国学前师资至少会有百万以上的缺口。(1)此外,教师素质偏低,师资队伍薄弱问题也严重影响着我国农村学前教育的发展。因此,如何吸引与留住优秀教师人才的农村幼儿园教师职业吸引力具有重要意义。本研究运质性取向的个案研究法对农村幼儿园教师职业吸引力的基本状况进行研究。本论文主要包括以下五部分:第一部分:问题提出。主要介绍本研究背景,研究问题和研究意义。第二部分:文献综述。主要从概念界定、职业吸引力的相关研究、教师职业吸引力的相关研究,以及农村幼儿园教师职业吸引力的相关研究四部分,对农村幼儿园教师职业吸引力的相关概念与研究进行疏理与归纳,并在此基础上对现有研究进行反思与总结。第三部分:研究方法与过程。主要阐述研究方法的确定、研究对象的选取、介绍研究的基本过程,探讨研究中的伦理与效度。第四部分:农村幼儿园教师职业吸引力的基本状况,从走进两所农村幼儿园、教师队伍的流动、多样的工作状态、特殊而黯淡的职业、对艰苦工作的抱怨以及困境中的的留守六个方面,呈现农村幼儿园教师职业吸引力的基本状况。第五部分:研究结论和相关建议。针对农村幼儿园教师的基本状况,本研究得出农村幼儿园教师职业吸引力不足,职业提供贫乏是农村幼儿园教师职业吸引力不足的根本原因,社会地位偏低对农村幼儿园教师职业吸引力产生负面影响,个人偏好和需求是农村幼儿园教师职业选择和留守的支持条件性因素四点结论。并从政府、幼儿园、个人,以及社会四个角度分别提出策略,通过适当倾斜政策,提高农村幼儿园教师的身份与待遇;优化管理制度,凝聚农村幼儿园教师的工作向心力;坚定职业信念,促进教师投身于农村学前教育事业;提高社会声望,增强家长对幼儿园教师的职业认可,实现农村幼儿园教师职业吸引力的提升。
[Abstract]:The outline of the National medium- and Long-Term Education Reform and Development Program (2010-2020) puts forward: "focus on the development of pre-school education in rural areas and strive to improve the popularization of pre-school education in rural areas". However, the shortage of kindergarten teachers in rural areas, the poor stability of the team and the lack of professionalism have become the main obstacles restricting the popularization of quality rural preschool education. Among them, the shortage of teachers is the most prominent problem. Some studies have pointed out that there will be at least a million or more gaps in preschool teachers in China by 2015. (1) in addition, the low quality of teachers and the weakness of teachers also seriously affect the development of preschool education in rural areas. Therefore, how to attract and retain outstanding teachers in rural kindergarten teachers career attraction has important significance. This study investigates the basic status of vocational attractiveness of kindergarten teachers in rural areas by case study of sexual orientation. This paper mainly includes the following five parts: the first part: put forward the question. This paper mainly introduces the research background, research problems and research significance. The second part: literature review. Mainly from the concept definition, the professional attraction correlation research, the teacher profession attraction correlation research, as well as the countryside kindergarten teacher profession attraction correlation research four parts, The related concepts and studies of the vocational attractiveness of kindergarten teachers in rural areas are groomed and summarized, and on this basis, the existing studies are reconsidered and summarized. The third part: research method and process. This paper mainly expounds the determination of research methods, the selection of research objects, the basic process of research, and the ethics and validity of research. The fourth part: the basic situation of teachers' professional attraction in rural kindergartens, from entering into two rural kindergartens, the flow of teachers, various working conditions, special and bleak occupations, Complaints about hard work and six aspects of staying behind in difficulties present the basic situation of professional attraction of kindergarten teachers in rural areas. Part V: research conclusions and relevant recommendations. In view of the basic situation of rural kindergarten teachers, this study draws the conclusion that the lack of professional attraction of rural kindergarten teachers and the lack of vocational provision are the fundamental reasons for the lack of vocational attraction of rural kindergarten teachers. The low social status has a negative impact on the professional attractiveness of kindergarten teachers in rural areas. Personal preference and demand are the supporting conditional factors of teachers' career choice and stay in rural kindergartens. From four angles of government, kindergarten, individual and society, this paper puts forward some strategies to improve the status and treatment of rural kindergarten teachers, to optimize the management system, and to concentrate the work of rural kindergarten teachers. Strengthen professional belief, promote teachers to devote themselves to rural preschool education, improve social prestige, strengthen parents' professional recognition of kindergarten teachers, and realize the promotion of professional attraction of rural kindergarten teachers.
