【摘要】:煤炭产业在国民经济与社会发展中具有非常重要的支撑作用,但是煤矿从业人员、尤其是井下作业人员的生理、心理及其他问题得不到足够的重视,,从而给煤炭企业的生产安全带来诸多问题。因此,本研究将员工帮助计划(EmployeeAssistance Program,EAP)引入煤炭企业管理,旨在向员工提供积极、专业、全方位的人文关怀与帮助。 本研究在进行大量国内外文献研读与理论分析的基础上,综合课题组前期研究成果与煤炭企业的实际情况,界定了适用于我国煤炭企业的EAP内涵、提出了EAP项目服务内容,并通过因子分析法探明了其具体结构;通过设计问卷和实地调研获取煤矿从业人员EAP认知及其影响因素的一手数据,进而采用聚类分析、方差分析、相关分析以及回归分析等方法对数据进行加工处理,分别研究了EAP实施意愿水平及其影响因素与EAP接纳意愿水平与影响因素;在对比分析的基础上,探讨了EAP实施意愿与接纳意愿之间的落差。本研究得出的具有重要理论和实践意义的结论如下: 由因子分析实证检验结果可知,煤矿EAP项目由生理健康、心理健康、个体关系及工作发展四个维度构成,各因子均具有较高的信度;研究在此基础上探讨了各维度的实施与接纳意愿。 煤矿企业管理者对EAP总体及各维度的实施意愿均高于企业的实施意愿,对生理健康维度下的改善工作环境及职业病预防与治疗方面的实施意愿最高;管理者的年龄、学历及在矿工作年限等个体基本信息显著影响其EAP实施意愿,企业的成本-收益压力对EAP实施意愿产生负向影响作用,组织的和谐度、信任度等亦在不同程度上影响其实施意愿。 被调研者的EAP总体接纳意愿均值水平较高,对生理健康维度下的改善工作环境方面的接纳意愿最高,其次为工作-家庭平衡以及职业病预防与治疗方面;被调研者的工种、年龄、学历、家庭状况以及健康状况等个体信息能显著影响其EAP接纳意愿;值得注意的是,被调研者对EAP所有维度的接纳意愿均受上级态度的影响,且影响力较大。 根据以上研究结论,本文从建立自下而上的EAP接纳意愿表达机制、EAP实施与接纳影响因素的靶向管理、形成双向匹配的EAP项目服务内容三方面入手,系统性地构建了实施-接纳匹配视角的煤矿EAP项目工作体系,为煤矿企业管理者实施EAP提供一定的理论借鉴与指导。
[Abstract]:Coal industry plays a very important role in the development of national economy and society, but the physiological, psychological and other problems of coal miners, especially those working underground, are not paid enough attention to. As a result, it brings a lot of problems to the production safety of coal enterprises. Therefore, this study will provide employee Assistance Program. EAP (coal enterprise management) is introduced to provide active, professional and all-round humanistic care and help to employees. On the basis of a large number of domestic and foreign literature studies and theoretical analysis, this research group synthesizes the previous research results and the actual situation of coal enterprises, and defines the connotation of EAP suitable for China's coal enterprises. The service content of EAP project is put forward, and its concrete structure is found out by factor analysis method. Through the design of questionnaires and field research to obtain coal mine practitioners EAP cognition and factors of primary data, and then use cluster analysis, ANOVA. Correlation analysis and regression analysis were used to process the data. The level of EAP will to implement and its influencing factors and the level of EAP willingness to accept and influencing factors were studied respectively. On the basis of comparative analysis, this paper probes into the gap between the willingness to implement and the willingness to accept EAP. The conclusions of this study are as follows: According to the empirical results of factor analysis, the EAP project in coal mine is composed of four dimensions: physical health, mental health, individual relationship and work development, and each factor has high reliability. On this basis, the study discusses the implementation and acceptance intention of each dimension. The willingness of managers to implement EAP in general and in each dimension was higher than that in enterprises, and the intention to improve working environment and occupational disease prevention and treatment under the dimension of physiological health was the highest. The individual basic information such as the manager's age, educational background and years of working in the mine significantly affected their willingness to implement EAP. The cost-benefit pressure of the enterprise had a negative effect on the willingness to implement EAP, and the degree of organizational harmony. The degree of trust and so on also affects its implementation intention in varying degrees. The average level of EAP acceptance intention was higher in the subjects, and the highest in improving the working environment under the dimension of physical health, followed by work-family balance and occupational disease prevention and treatment. Individual information such as job type, age, educational background, family status and health status of the subjects significantly affected their willingness to accept EAP. It is worth noting that the respondents' willingness to accept EAP in all dimensions is influenced by superior attitude and has great influence. Based on the above conclusions, this paper sets up a bottom-up mechanism for expressing the willingness of EAP to implement and target management of the factors affecting EAP acceptance. To form a two-way matching of EAP project service content three aspects of the systematic construction of implementation-acceptance matching perspective of coal mine EAP project work system. To provide certain theoretical reference and guidance for coal mine managers to implement EAP.
