煤矿企业一线员工主观幸福感和工作倦怠关系研究

【摘要】:主观幸福感(SWB)是评价者根据自定的标准对其生活质量的整体性评估,即以个体的主观评价为标准的幸福感,它是衡量个人生活质量的重要综合性指标,是人本主义理念在当代心理学中的延伸。工作倦怠是在工作重压下的一种身心俱疲并阻碍个人发展的状态。煤矿企业一线员工长期处于危险系数高、劳动强度大、作业形式单调、工作环境恶劣的状态下,个体的心理压力如果不能及时调整或缓释,极易出现身心疲惫,导致主观幸福感水平低和工作倦怠现象的发生。 本研究以煤矿企业一线员工作为研究对象,通过访谈和问卷调查的方式,确定煤矿企业一线员工主观幸福感的影响因素以及工作倦怠的表现,并制定出比较适合煤矿企业一线员工主观幸福感和工作倦怠的调查问卷。 通过随机选取山西省煤矿企业一线员工(以下简称矿工),共计473名有效被试为对象进行研究,对其主观幸福感现状、工作倦怠现状以及二者之间的关系进行研究。结果表明: 1.矿工主观幸福感处于中等偏高水平,总体幸福感问卷平均得分为3.303分,略高于均值3分;工作倦怠现象不明显,工作倦怠问卷平均得分为2.723分,略低于均值3分。 2.主观幸福感中的安全健康因素、个性心理因素维度和工作倦怠的疏离工作维度呈显著负相关关系;主观幸福感中的安全健康因素、个性心理因素、家庭因素维度和工作倦怠的情感耗竭维度呈显著负相关关系;工作倦怠中的情感耗竭维度和疏离工作维度呈显著正相关关系。 3.矿工主观幸福感和工作倦怠在部分人口统计学变量上有显著差异:不同年龄水平的矿工在总体主观幸福感和总体工作倦怠以及二者各维度上均没有显著差异;不同工龄的矿工在工作因素、情感耗竭维度和总体工作倦怠上有显著差异;不同学历的矿工在总体主观幸福感上及其包含的五个维度工作因素、社会关爱因素、家庭因素、安全健康因素、个性心理因素上均有显著差异;不同用工类型的矿工在工作因素、社会关爱因素、总体主观幸福感方面均有显著差异;不同婚姻状况的矿工在工作因素、社会关爱因素、家庭因素、个性心理因素、总体主观幸福感方面均有显著差异。 根据以上分析,本文从保障矿工的安全健康、关注矿工的个性心理、建立公平而有激励性的薪酬福利制度、提升员工家庭满意度四个角度提出建议,旨在通过提高矿工主观幸福感来规避工作倦怠。
[Abstract]:SWB (subjective Well-being) is the overall evaluation of the quality of life of the evaluators according to their own criteria, that is, the well-being based on the subjective evaluation of the individual, and it is an important comprehensive index to measure the quality of personal life. It is an extension of humanism in contemporary psychology. Job burnout is a state of mental and physical exhaustion and hindering personal development under the heavy pressure of work. When the work form is monotonous and the working environment is bad, if the individual psychological pressure can not be adjusted or released in time, it is easy to appear physical and mental exhaustion, which leads to the low level of subjective well-being and the occurrence of job burnout. This research takes the coal mine enterprise front-line staff as the research object, through the interview and the questionnaire survey, determines the coal mine enterprise front-line staff subjective well-being influence factor as well as the job burnout performance. A questionnaire for subjective well-being and job burnout of first-line employees in coal mines was developed. Through the random selection of the first line workers of Shanxi coal mine enterprises (hereinafter referred to as miners), a total of 473 effective subjects were selected to study the present situation of subjective well-being, job burnout and the relationship between them. 1. The average score of total well-being questionnaire was 3.303, which was slightly higher than the average of 3 points, and the phenomenon of job burnout was not obvious. The average score of job burnout questionnaire was 2.723, which was slightly lower than the average of 3 points. 2. The factors of safety and health in subjective well-being, the dimension of personality psychological factors and the dimension of job burnout are negatively correlated, the factors of safety and health in subjective well-being, the factors of personality psychology, There was a significant negative correlation between the family factor dimension and the emotional exhaustion dimension of job burnout, while there was a significant positive correlation between the emotional exhaustion dimension and the estrangement dimension in job burnout. 3. There were significant differences between subjective well-being and job burnout of miners in some demographic variables: there was no significant difference in total subjective well-being and overall job burnout between miners of different ages and their dimensions; There were significant differences in work factors, emotional exhaustion dimensions and overall job burnout among miners with different working years; miners with different degrees of education had significant differences in overall subjective well-being and the five dimensions of work factors, social care factors, family factors, and so on. There were significant differences in safety and health factors, personality psychological factors, working factors, social care factors, overall subjective well-being of miners of different types of employment, working factors of miners with different marital status, There were significant differences in social care factors, family factors, personality psychological factors and overall subjective well-being. According to the above analysis, this paper puts forward some suggestions from four angles: to ensure the safety and health of miners, to pay attention to the individual psychology of miners, to establish a fair and encouraging salary and welfare system, and to improve the satisfaction of employees' families. The aim is to avoid job burnout by improving miners' subjective well-being.
