YB公司跨文化管理策略研究

【摘要】:随着经济全球化步伐的加快,跨国企业在经营管理过程中势必会受到多元文化的影响,企业内出现文化碰撞和冲突,而最终影响到企业战略发展目标的实现。因此,有效的跨文化管理对企业的发展意义重大,甚至关系到跨国经营的生死存亡。构建何种企业文化来跨越文化差异引起的障碍并提高企业竞争力,是跨国企业急需解决的问题,所以开展企业跨文化管理的研究就显得极为重要。 鉴于此,笔者结合自己所处的扬子石化-巴斯夫有限责任公司(简称YB公司)的实际案例,认为需要对其跨文化管理出现的问题进行研究,论述文化差异对公司管理实践的影响并提出相应的管理策略。本文首先介绍了文化与跨文化相关理论,阐述了研究的理论依据及研究框架。在对YB公司跨文化进行管理的环境条件下以及针对中国与德国之间企业文化进行分析对比的基础之上,实施具体的案例分析和一系列的调查问卷,运用定量和定性相结合的办法对YB公司跨文化管理中存在的问题进行了深入探究。通过归纳分析,研究发现并证实中德双方员工在工作理念、价值观念、组织沟通、管理模式、思维方式、培训及激励方式等方面存在明显差异。针对上述文化差异,建议YB公司通过树立正确的跨文化进行管理的新型管理理念、对公司的人力资源管理进行创新管理、建立健全公司内部的规章制度、对跨文化的差异进行强化培训、实施高效文化沟通机制、实行本土化管理策略等方法提升跨文化管理技能,减少跨文化冲突。
[Abstract]:With the acceleration of the pace of economic globalization, multinational enterprises are bound to be affected by multiculturalism in the process of operation and management. There are cultural collisions and conflicts within the enterprises, which ultimately affect the realization of the strategic development goals of enterprises. Therefore, effective cross-cultural management is of great significance to the development of enterprises, and even related to the survival of transnational management. What kind of corporate culture should be constructed to overcome the obstacles caused by cultural differences and improve the competitiveness of enterprises is an urgent problem for multinational enterprises, so it is very important to carry out the research on cross-cultural management of enterprises. In view of this, combining with the actual case of Yangzi Petrochemical Company-BASF Co., Ltd. (YB Company for short), the author thinks that it is necessary to study the problems in its cross-cultural management. This paper discusses the influence of cultural differences on corporate management practice and puts forward corresponding management strategies. This paper first introduces the theories of culture and cross-culture, and expounds the theoretical basis and framework of the research. On the basis of the analysis and comparison of corporate culture between China and Germany under the condition of cross-cultural management of YB Company, a specific case study and a series of questionnaires were carried out. The problems in cross-cultural management of YB Company are deeply explored by combining quantitative and qualitative methods. Through induction and analysis, it is found that there are obvious differences between Chinese and German employees in work concept, value concept, organizational communication, management mode, thinking mode, training and incentive mode and so on. In view of the above cultural differences, it is suggested that YB Company should establish a new management concept of correct cross-cultural management, carry out innovative management of the company's human resources management, and establish and improve the internal rules and regulations of the company. To strengthen the training of cross-cultural differences, to implement efficient cultural communication mechanism, and to implement local management strategies to improve cross-cultural management skills and reduce cross-cultural conflicts.
