J公司X企业文化培训活动效果评价指标体系研究

【摘要】:随着社会经济的发展,企业文化在企业发展中的地位和作用越来越重要,也越来越引人关注。企业文化建设效果评价工作是企业文化建设的难点,评价工作主要是为了保证企业文化建设的效果,以及更好的发挥企业文化的导向、凝聚、激励、约束、优化和整合资源的功能和作用。然而从目前国内外的理论研究和实践探索来看,大多数学者仅仅把关注点放在企业文化本身的评价和提炼上,缺乏对企业文化建设工作效果的跟踪评价,从而导致了企业文化导入效果不理想、学用“两张皮”等现象。本文的选题,就是以J公司X企业文化培训这一次活动,即J公司学习马兰演讲比赛为例,借助一定的理论工具,研究如何对具体的企业文化建设工作效果进行科学评价,以促进不断完善提升。本文首先梳理回顾了国内外学者关于企业文化评价理论研究的基本情况和研究脉络,介绍了企业文化要素理论和柯克帕特里克的四层次效果评估模型,为全文的研究奠定了理论基础。接着介绍了J公司的基本情况、主营业务、组织机构、历史沿革、改革历程和发展业绩,回顾了J公司企业文化建设的过程和成果,研究了J公司文化理念识别系统、行为识别系统和视觉识别系统主要内容,导入应用烟草行业企业文化评价体系的主要情况,以及开展企业文化培训活动情况。然后研究了J公司马兰道德模范的生平和主要事迹,介绍了J公司举办学习马兰演讲比赛的背景、意义、内容和过程。最后,本文借助企业文化要素论和柯克帕特里克的四层次效果评估模型的结合应用,立足企业文化的视角,研究如何对J公司学习马兰演讲比赛这一次企业文化培训活动的效果进行评价,采取定性评价和定量评价相结合的思路,设计反应层、学习层、行为层和结果层的评价指标,在此基础上设计成完整的指标体系,以期全面反映企业文化建设工作效果的各个方面,并进行验证分析,提出下一步方案实施的工作要点,为科学、全面、系统评价企业文化建设效果提供有益尝试。
[Abstract]:With the development of social economy, corporate culture plays an increasingly important role in enterprise development and attracts more and more attention. The evaluation of the effect of enterprise culture construction is the difficulty of enterprise culture construction. The main purpose of evaluation work is to ensure the effect of enterprise culture construction, and to give full play to the guidance, agglomeration, encouragement and restraint of enterprise culture. Firstly, this paper reviews the basic situation and research context of scholars at home and abroad on the theory of corporate culture evaluation, and introduces the theory of elements of corporate culture and Kirkpatrick's four-level effect evaluation model. It lays a theoretical foundation for the research of this paper. Then it introduces J Company's basic situation, main business, organization, historical evolution, reform course and development achievement, reviews the process and achievement of J Company's corporate culture construction, and studies J Company's cultural concept identification system. The main contents of behavioral recognition system and visual recognition system are introduced into the application of tobacco industry corporate culture evaluation system and the development of corporate culture training activities. Then, it studies the life and main deeds of Ma Lan's moral model, and introduces the background, significance, content and process of the speech contest held by J company. Finally, with the help of the combination of enterprise culture factor theory and Kirkpatrick's four-level effect evaluation model, this paper bases itself on the perspective of corporate culture. This paper studies how to evaluate the effect of the enterprise culture training activity of learning Ma Lan's speech competition in J Company, adopt the idea of combining qualitative evaluation with quantitative evaluation, and design the evaluation indexes of reaction layer, learning layer, behavior layer and result layer. On this basis, a complete index system is designed to comprehensively reflect all aspects of the work effect of enterprise culture construction, and to carry out verification and analysis, and to put forward the key points for the implementation of the next project, which is scientific and comprehensive. Systematically evaluate the effect of enterprise culture construction to provide a useful attempt.
