扬州X刷业有限公司新生代农民工离职问题研究

【摘要】：在国际市场竞争中,我国的一个重要优势就是劳动力资源丰富,劳动力成本低廉。随着时间推移,经济高速发展,新生代农民工逐渐成为劳动力的主体。新生代农民工在个性、价值观、择业观等方面与老一代农民工相比都有了很大的不同。在择业方面,由于没有接受过完整的职业培训和职业指引,新生代农民工往往表现出对职业的迷茫和定位的模糊,加之新生代农民工的独特个性和企业方落后的管理手段,新生代农民工的离职率很高。他们不断变换工作和工作的城市,呈现出一种短工化的现象。这个问题严重困扰企业长期稳定发展。如何提升新生代农民工的工作满意度,降低员工的流失率,关系着企业产品质量和生产的稳定,企业的生存和长期发展。扬州位于经济发达的长江三角洲地区,劳动密集型企业如制刷、玩具、服装鞋帽等依然是出口创汇的主要力量。企业生产员工组成主要是新生代农民工。本文将目光聚焦在新生代农民工身上,选取了一家以生产牙刷出口的企业,深入企业调查新生代农民工的工作状况和离职现象,通过访谈和问卷调查,研究他们的离职问题和影响离职问题的相关因素,结合文献资料从理论层面进行剖析探讨,找出提升新生代农民工工作满意度的方法和措施,改变企业过去以加薪留人的唯一方法,增强企业凝聚力,促进企业的健康发展。本文的主要研究结构首先是对国内外的文献进行研究综述,总结理论界对离职问题和工作满意度的研究成果,接着结合X刷业有限公司的具体事例,采用访谈和问卷调查方法,对收集的数据用SPSS21.0软件进行分析,探讨影响新生代农民工的离职问题和影响离职的主要因素,提出提升x企业新生代农民工工作满意度降低离职率的策略和建议,总结论文创新和研究的不足之处。
[Abstract]:In the international market competition, one of the important advantages of our country is abundant labor resources and low labor cost. With the rapid development of economy, the new generation of migrant workers gradually become the main body of labor force. The new generation of migrant workers in personality, values, job selection and other aspects of the old generation of migrant workers compared with a lot of differences. In the aspect of choosing a job, since they have not received complete vocational training and career guidance, the new generation of migrant workers often show the confusion of their occupation and the ambiguity of their position, in addition to the unique personality of the new generation of migrant workers and the backward management means of the enterprise. The turnover rate of the new generation of migrant workers is very high. They constantly change their jobs and the cities where they work, showing a kind of short-working phenomenon. This problem seriously puzzles the long-term steady development of enterprises. How to improve the job satisfaction of the new generation of migrant workers and reduce the staff turnover rate is related to the stability of product quality and production and the survival and long-term development of enterprises. Yangzhou is located in the economically developed region of the Yangtze River Delta, and labor-intensive enterprises such as brushes, toys, clothing, shoes and hats are still the main force in the export of foreign exchange. The composition of enterprise production staff is mainly a new generation of migrant workers. This paper focuses on the new generation of migrant workers, selects a company to produce toothbrush export, in-depth investigation of the new generation of migrant workers' work status and turnover phenomenon, through interviews and questionnaires, This paper studies their turnover problem and the related factors that affect the turnover problem, analyzes and discusses it from the theoretical level, and finds out the methods and measures to improve the job satisfaction of the new generation of migrant workers. The only way to change the past is to improve the cohesion of enterprises and promote the healthy development of enterprises. The main research structure of this paper is firstly to summarize the literature at home and abroad, summarize the research results of theory circle on turnover and job satisfaction, and then combine the specific cases of X brush industry limited company, adopt interview and questionnaire survey method. Based on the analysis of the collected data by SPSS21.0 software, this paper probes into the problems affecting the turnover of the new generation of migrant workers and the main factors affecting the turnover, and puts forward the strategies and suggestions to improve the job satisfaction of the new generation of migrant workers in x enterprises and reduce the turnover rate. The paper summarizes the innovation and research deficiencies.
