【摘要】:十二五期间,经济体制改革为资本市场的多元化、多层次、多功能发展提出了许多新的要求,资本市场在存量资源整合和增量功能创新方面、在市场的广度和深度发展方面都面临新的发展机遇。面对市场形势的快速发展,证券公司迫切需要建立一套与市场发展相适应的、科学的和行之有效的薪酬管理体系。SW证券公司是国内最早的一家股份制证券公司。创业二十余年至今,公司已经发展成为一家拥有超过4000名员工,资本金67亿元的大型综合类证券公司,下设多家控股子公司,并在香港设有上市的子公司。当前,SW证券公司在近期目标和战略明确后,人才队伍的建设是关键因素,其中又以建立一套适应市场发展和公司经营需要的完善的薪酬管理是关键中的关键。针对SW证券公司迫切需要建立一套完善的薪酬管理体系的现状,开展了本次对SW证券公司的薪酬管理体系的评估与优化工作。在扎实的理论基础和对SW证券公司经营发展现状深入了解的基础上,对SW证券公司的经营发展现状作了全面的SWOT分析,开展了对SW证券公司薪酬体系的调研和评估工作。通过大量公司人力资源方面资料的收集、问卷调查、访谈等深入开展对SW证券公司薪酬管理状况和存在的问题的调查研究。在薪酬评估方面创新性的通过三个角度对薪酬管理进行全方位评估:一是通过采用薪酬构成、薪酬定位、薪酬公平性、浮动薪酬、薪酬调整和薪酬执行“六因素”模型对公司薪酬策略有效性进行评估;二是通过人均薪酬福利成本、人力成本占营业收入比例对公司薪酬成本有效性进行评估;三是通过固定薪酬以及现金总收入的对外竞争力对公司薪酬体系有效性进行评估。通过对SW证券公司薪酬管理体系前期的深入调研和三个角度的全面评估,找到了SW证券公司在薪酬管理体系存在的优势以及存在的问题。最后运用薪酬管理的理论,根据SW证券公司薪酬体系优化的原则和策略提出了具体的优化措施和步骤。这些针对SW证券公司薪酬体系进行优化的措施和步骤对于解决SW证券公司薪酬体系存在的问题,为SW证券公司建立一套适合市场发展和公司经营需要完善的薪酬管理体系,从而促进公司又快又好的健康稳定发展,具有十分强的现实指导意义。

One of the earliest business for twenty years now, the company has developed into a company with more than 4000 employees, a large comprehensive securities company 6 billion 700 million yuan gold capital, consists of a number of subsidiaries, and in Hongkong, a listed subsidiary of SW securities company. At present, in the near future target and strategy clear, talents construction is the key factor, which is built A company needs to adapt to the market development and perfection of the compensation management is the key in the key status. To establish a set of perfect salary management system aiming at the urgent need of SW securities company, to carry out the evaluation and optimization of the work of SW securities company compensation management system. Based on a solid theoretical foundation and deep to understand the business development situation of SW securities company, the business development situation of SW securities company made a comprehensive analysis of SWOT, carried out the investigation and evaluation on the salary system of SW securities company.
