YD公司基于满意度的激励机制构建研究

【摘要】:伴随着改革开放步伐的不断深入以及资本市场的日趋完善,证券行业在我国的发展也经历了从粗放型发展向规范治理的转变,政府的监管职能日趋完善,统一、多层次的市场体系正在形成。对于我国证券公司来说,要想在激烈的市场竞争中立于不败之地,离不开优秀的企业员工,如何吸引、培养、开发和激励人才,最大程度地激发其内在的工作潜力与工作热情,提升其工作绩效成为人力资源管理部门的重要工作。 本文以YD证券公司为具体的研究对象,,通过对激励机制、证券公司员工激励特点以及激励理论的分析,借助员工满意度理论对YD公司当前的员工激励现状进行分析,指出YD公司在员工激励方面存在的问题,具体表现在物质激励手段动力不足、缺乏职业发展激励、员工行为评价工具尚未真正发挥作用、激励方式针对性不强以及激励措施缺乏长期效用五个方面;为解决上述问题,文章提出了构建由动力机制和保障机制共同构成的YD公司员工激励机制,其中动力机制主要包括薪酬激励、福利激励、职业生涯发展激励、培训激励以及工作激励;保障机制主要包括管理观念保障、绩效考核保障、制度建设保障以及企业文化保障。激励机制的建设对于证券公司来说是一项长期的系统工程,完善的激励机制对于证券公司持续、健康发展具有重要意义。但相较于国外金融证券机构而言,我国证券公司的员工激励工作尚存在着诸多不合理之处,其管理创新也将沿着深入化、跳跃化、多样化和优质化方向发展。 文章从小处着手,以YD公司作为我国证券企业的缩影,对其激励机制的现状、问题以及优化措施进行了探讨,本文的研究结论不仅丰富了我国员工激励研究的理论研究体系,也能够帮助YD公司人力资源管理者更为全面、客观地认识到其在员工激励过程中存在的问题,有效指导YD公司员工激励管理工作的开展。与此同时本文的研究对象YD公司在员工激励方面存在的问题具有一定的代表性,本文的研究思路及所构建的激励机制对于存在同样管理难题的证券企业来说具有一定的指导意义,能够帮助其更好地探寻员工激励改进的方向。
[Abstract]:With the deepening of the reform and opening up and the improvement of the capital market, the development of the securities industry in our country has also experienced the transition from extensive development to standard governance, the government's regulatory function is becoming more and more perfect and unified.A multi-level market system is forming.For China's securities companies, if they want to be invincible in the fierce market competition, they cannot be separated from excellent employees, how to attract, train, develop and motivate talents, and to stimulate their internal work potential and enthusiasm to the greatest extent.Improving its work performance has become an important work of human resources management department.This paper takes YD Securities Company as the specific research object, through the incentive mechanism, the securities company staff incentive characteristics and incentive theory analysis, with the help of employee satisfaction theory to YD company's current employee incentive situation analysis.It is pointed out that YD company has some problems in employee motivation, such as lack of motivation, lack of motivation and lack of motivation, and the evaluation tool of employee behavior has not really played a role.In order to solve the above problems, this paper puts forward the construction of employee incentive mechanism of YD company, which is composed of motive mechanism and guarantee mechanism.The motivation mechanism mainly includes salary incentive, welfare incentive, career development incentive, training incentive and job incentive; the guarantee mechanism mainly includes management concept guarantee, performance appraisal guarantee, system construction guarantee and enterprise culture guarantee.The construction of incentive mechanism is a long-term systematic project for securities companies, and the perfect incentive mechanism is of great significance to the sustained and healthy development of securities companies.However, compared with foreign financial and securities institutions, there are still many unreasonable points in the staff incentive work of Chinese securities companies, and its management innovation will also develop along the direction of deepening, jumping, diversification and quality.This paper takes YD Company as the epitome of our country's securities enterprises, discusses the current situation, problems and optimization measures of its incentive mechanism. The conclusion of this paper not only enriches the theoretical research system of employee incentive research in our country.It can also help the human resource managers of YD Company to realize the problems in the process of employee motivation objectively and effectively guide the development of employee incentive management in YD Company.At the same time, the research object of this paper, YD Company, has some representative problems in employee motivation.The research ideas and incentive mechanism constructed in this paper have certain guiding significance for securities enterprises with the same management problems, and can help them to better explore the direction of employee incentive improvement.
