【摘要】:伴随着中国经济的一路增长,我国银行业也不断蓬勃发展。在当今社会经济中,任何经济活动几乎都离不开银行业的支撑,而同时经济的发展也促进了银行业的发展。昆仑银行从一家小型城市商业银行转变为大型区域商业银行,同样也面临着越来越大的市场竞争压力,出现盈利能力下降,业务增长开始放缓,中间业务发展滞后。同时在绩效管理和统筹工作上也存在缺失,绩效导向和管理工作在部门之间还有薄弱之处,相关经营管理的工作难以发挥有效的牵引作用。这就需要我们认真分析了存在的问题,找出适合昆仑银行乌鲁木齐分行特点的绩效考核体系优化解决方案。本文以昆仑银行乌鲁木齐分行为例,在绩效考核相关理论的指导下,对分行的机构设置、人员构成、年龄结构以及文化程度等做了充分地调查研究的基础上,研究其实施过程中出现的问题,分析问题形成的原因,寻找解决方法,并对其进行优化和完善,从而得出一套适合乌鲁木齐分行实际情况的绩效考核体系。通过对昆仑银行乌鲁木齐分行现行绩效考核体系的研究,选用了平衡计分卡和关键绩效指标法,对绩效考核体系进行了优化方案的设计,部门考核按照平衡计分卡基本原理,突出部门职责落实,员工考核突出岗位职责落实、工作表现和业绩成果,把员工的个人利益和企业发展联系起来,激发银行员工的主动性,提升分行绩效管理水平和竞争能力。另外,本文还从绩效考核方法、绩效考核结果的沟通与反馈、实际应用等方面进行了阐述和研究,使绩效考核真正起到激发员工工作热情、提升企业管理水平的作用。最后,本文还从企业文化、制度完善、人员配置等层面提出了保证绩效考核优化方案成功实施的保障措施,这些保障措施将有力地促进绩效考核体系优化方案的持续改进,有助于昆仑银行乌鲁木齐分行提高自身绩效管理水平和企业管理水平。本文以昆仑银行乌鲁木齐分行为例,对绩效考核体系进行分析和研究,对于其他城市商业银行也有一定的借鉴作用,希望能对整个城市商业银行的绩效管理和企业管理提供参考。
[Abstract]:With a Chinese economic growth, China's banking industry will continue to flourish. In today's society economy, almost all economic activities cannot do without the support of the banking industry, while the development of economy but also promote the development of the banking industry. The Bank of Kunlun from a small city commercial bank is a large commercial area the bank is also facing the pressure of market competition is more and more big, appear declining profitability, business growth began to slow, lagging behind the development of intermediate business. At the same time in the performance management and co-ordination is also lacking, performance oriented and management work between departments and the weakness of the relevant management work is difficult to play the effective role of traction this. We need to analyze existing problems, find solutions to optimize the performance appraisal system for the Bank of Kunlun Urumqi branch. Based on the characteristics of Kunlun Silver Bank of China Urumqi branch as an example, the related theory in the performance evaluation under the guidance of the branch institutions settings, personnel structure, age structure and educational level did fully based on investigation and research in the implementation of the problems, analysis of the reasons for the formation, look for a solution, and the optimize and improve, so as to get a suitable for the Urumqi branch of the actual situation of the performance appraisal system. Through the research of the current performance appraisal system of Kunlun branch of Bank of Urumqi, the Balanced Scorecard and key performance index method, the performance assessment system of the optimized design, the Department Assessment in accordance with the Balanced Scorecard Principle, outstanding the implementation of departmental responsibilities, staff appraisal outstanding post responsibility, work performance and achievements, personal interests and business development staff contact to stimulate bank The initiative of the staff, improve bank performance management level and competition ability. In addition, this article also from the performance appraisal method, performance appraisal communication and feedback, expounds the actual research and application, the performance appraisal plays really stimulate the enthusiasm of the staff, improve the management level of enterprises. Finally, this paper also from the enterprise culture, system improvement, staffing level proposed safeguards to ensure the successful implementation of the optimization scheme of performance appraisal, these security measures will effectively promote the continuous improvement of the optimization scheme of the performance assessment system, help Kunlun bank Urumqi branch to improve their management level and the management level of the enterprise. This paper takes Kunlun as the Bank of China Urumqi branch for example, the analysis and research of the performance appraisal system, it also has certain reference for other city commercial banks, in hopes of the whole city It provides a reference for the performance management and enterprise management of commercial banks.
