WX会计师事务所员工激励方案优化研究

【摘要】:会计师是会计师事务所最宝贵的人力资源,是否拥有足智多谋的、富有竞争力的人才,关系到事务所的兴衰成败。但在现实中,大多数会计师事务所由于激励机制不健全,导致会计师的流动性非常大,这不仅不利于事务所的管理,也影响其长远的发展。如何留住人才,并能有效的管理和激励他们,使其把自己当作会计事务所的主人而不把自己当作雇员,已成为会计师事务所人力资源管理面临的首要问题。 本文就这个问题,主要从人力资源管理的角度采用系统分析法、比较分析法、图表法等方法,通过访谈等方式分析了WX会计师事务所现行的激励模式存在的问题,了解到目前该所的员工积极性没有得到很好的发挥的原因。本文认为,该事务所存在的主要问题有:(1)不符合事务所“人合”的组织形式,(2)缺乏规范的内部管理制度,(3)忽视人力资源和智力资本的存在和发展。针对这些问题,并提出构建WX会计师事务所员工全面激励优化方案:(1)重点阐述薪酬战略,(2)主张实施绩效管理体系,(3)营造良好的工作环境,创建事务所文化,(4)进行目标管理及多元性组织激励等策略来实现对事务所员工进行全面激励,(5)注重员工培训和职业发展规划。 总之,本文的宗旨是欲以此激励优化模式来留住人才,培养人才,发展人才,发挥人才的积极作用,使事务所不断做大、做强、做精,并以此来打造自己的品牌,塑造自己的形象,铸造自己的灵魂。
[Abstract]:Accountants are the most valuable human resources of accounting firms, whether they have resourceful and competitive talents is related to the success or failure of firms. However, in reality, most accounting firms have great liquidity due to the imperfect incentive mechanism, which is not conducive to the management of the firm, but also affects its long-term development. How to retain talents and to effectively manage and motivate them so that they can regard themselves as owners of accounting firms and not as employees has become the most important problem in human resource management of accounting firms. In this paper, from the point of view of human resource management, this paper analyzes the existing problems of WX accounting firm's current incentive mode by the methods of system analysis, comparative analysis, chart analysis and so on. Understand the current staff enthusiasm has not been very good play the reasons. This paper argues that the main problems of the firm are: (1) it does not conform to the organizational form of the firm's "human cooperation", (2) it lacks a standardized internal management system, and (3) it ignores the existence and development of human resources and intellectual capital. Aiming at these problems, this paper puts forward a comprehensive incentive optimization scheme for employees of WX accounting firm: (1) expounding the compensation strategy, (2) advocating the implementation of performance management system, (3) creating a good working environment, To create firm culture, (4) to carry out objective management and diversified organizational motivation strategies to achieve comprehensive motivation to employees, (5) to pay attention to staff training and career development planning. In short, the purpose of this paper is to encourage and optimize the mode to retain, train and develop talents, give full play to the positive role of talent, so that firms continue to become bigger, stronger, better, and to build their own brand. Shape one's own image and cast one's soul.
