团体辅导视角下的员工政治技能培训有效性实证研究

【摘要】:近年来,越来越多的学者注意到政治技能这一概念对于员工在组织中的适应和发展状况的重要性。政治技能(political skill)是指在工作中有效地理解他人,并且能够利用基于了解而获得的知识去影响他人,从而有效达成自身或组织的目标的能力。已有的研究对政治技能的内涵、测量、影响因素等方面都进行了充分的探究,但是对于政治技能的开发尚停留在简单的理论阐述阶段,并没有相关的实证研究对政治技能的培训方案进行深入的探索。Ferris等(2000)在研究中指出,政治技能的开发需要包括三个阶段,即自我觉察、具体培训手段的实施,以及阶段性评估与反馈,然而对于上述三个阶段中所指向的具体内容尚不清楚,无法更好地指导具体的实践工作。因此本研究试图在前人理论研究的基础上,通过质性访谈研究进一步深化对政治技能开发的三阶段、政治技能所包含的典型情境以及具体的应对策略等问题的掌握,从而设计有针对性的员工政治技能培训方案,深入探究其可行性及有效性,并尝试提炼政治技能的干预机制。通过对11位员工的前期质性访谈结果发现,政治技能的开发需要个体对自身的能力、在组织中的发展目标和需求、及其对职场人际关系的理解和期待等议题进行自我觉察。其次,由于政治技能并不是一种单一的能力,而是几种能力的有机结合,因此政治技能的几个维度进行整合的能力对于提升政治技能来说也是极其重要的。另外,团体辅导这一形式能够与政治技能开发的各个阶段及要素相契合,非常适合作为培训方案的整体框架。因此,研究者尝试将团体辅导应用于员工政治技能培训,设计出包含六个模块内容的培训方案,并采用自身对照前后测的实验设计对20名员工进行政治技能培训。研究结果表明,本研究所设计的员工政治技能团体辅导方案能够显著提高其政治技能水平。研究将团体辅导引入员工政治技能培训领域,从干预的角度出发深化了对政治技能这一概念的理解,为政治技能的开发领域提供了新思路,对人力资源培训管理实践具有一定的意义,为员工培训提供了一些借鉴。
[Abstract]:In recent years, more and more scholars pay attention to the importance of the concept of political skills for the adaptation and development of employees in the organization. Political skill refers to the ability to effectively understand others at work and to use the knowledge acquired on the basis of understanding to influence others and thus to effectively achieve their own or organizational goals. The existing research has carried on the thorough research to the political skill connotation, the measurement, the influence factor and so on aspect and so on, but for the political skill development has stayed in the simple theory elaboration stage, There is no relevant empirical study on the training program of political skills. Ferris et al. 2000) in the study, it is pointed out that the development of political skills needs to include three stages, that is, self-awareness, the implementation of specific training means. As well as periodic evaluation and feedback, however, the specific contents of the above three stages are not clear, and can not better guide the practical work. Therefore, this study attempts to further deepen the grasp of the three stages of political skills development, the typical situation of political skills and the specific coping strategies through qualitative interview on the basis of previous theoretical research. Therefore, the paper designs a targeted training program for staff's political skills, probes into its feasibility and effectiveness, and attempts to refine the intervention mechanism of political skills. Through the preliminary qualitative interview with 11 employees, it is found that the development of political skills requires self-awareness of the individual's ability, development goals and needs in the organization, and the understanding and expectation of interpersonal relationships in the workplace. Secondly, political skills are not a single ability, but an organic combination of several abilities, so the ability to integrate several dimensions of political skills is also extremely important to enhance political skills. In addition, group coaching is a form that fits in with all stages and elements of political skills development and is well suited to serve as an overall framework for training programmes. Therefore, the researchers try to apply group counseling to the training of employees' political skills, and design a six-module training scheme, and conduct political skills training for 20 employees by self-controlled experimental design. The results show that the designed program can significantly improve the level of political skills. The study introduced group counseling into the field of staff political skills training, deepened the understanding of the concept of political skills from the perspective of intervention, and provided a new way of thinking for the development of political skills. It has certain significance to the practice of human resource training management, and provides some reference for staff training.
