沉默行为对职业生涯成功的影响研究—领导者授权行为的中介作用

【摘要】:当前我国的政治、经济、文化发展正迎来重要的转折点,深化改革必须依靠全社会的共同努力,社会经济发展与每个个体的职业发展休戚相关。然而沉默现象日趋严重,产生了极大的消极影响,也使个体职业发展陷入了困境。领导者授权行为是激励员工,使其产生积极心理和行为,促进职业成功的有效手段之一。但在员工沉默行为日趋严重的情况下,领导者是否会选择授权,又会对员工获得职业成功产生哪些影响,还需要进行深入的理论研究和实践检验。首先,为了探究在员工沉默行为与职业生涯成功的相关关系中领导者授权行为所起的作用,本文通过对国内外相关文献进行梳理,分析和总结了已有研究成果值得借鉴的地方,同时指出了不足之处,并在此基础上提出了相应的研究框架。其次,采用规范研究与实证研究相结合、定性分析与定量分析相结合的方法,对河北省、北京、天津等地企事业单位中的200多名员工和中基层管理者进行问卷调查,并采取员工自评的方式收集了相关数据。通过对所收集的数据进行回归分析,检验了领导者授权行为、员工沉默行为和职业成功之间的相关关系。最后,分析结果显示员工沉默行为与员工职业生涯成功呈现显著的负相关关系,并得出领导者授权行为在员工沉默行为和职业生涯成功之间起完全中介作用。基于研究所得的研究结果,本文提出了相关管理建议,指出了员工和领导者应该采取哪些策略以促进职业成功。
[Abstract]:At present, the political, economic and cultural development of our country is ushered in an important turning point, deepening the reform must rely on the joint efforts of the whole society, social and economic development is closely related to the professional development of each individual. However, the phenomenon of silence is becoming more and more serious. Leadership empowerment is one of the effective ways to motivate employees to produce positive psychology and behavior and to promote career success. However, under the situation of more and more serious behavior of employee silence, whether the leader will choose the authorization, and what influence the employee will have to obtain the career success, still needs to carry on the thorough theory research and the practice test. First of all, in order to explore the role of leadership empowerment behavior in the relationship between employee silence behavior and career success, this paper analyzes and summarizes the existing research results by combing the relevant literature at home and abroad. At the same time, the deficiency is pointed out, and on this basis, the corresponding research framework is put forward. Secondly, with the combination of normative research and empirical research, qualitative analysis and quantitative analysis, more than 200 employees and managers in Hebei, Beijing, Tianjin and other enterprises and institutions are investigated. And took the employee self-evaluation way to collect the relevant data. By regression analysis of the collected data, the correlation among leadership empowerment behavior, employee silence behavior and career success was examined. Finally, the results show that there is a significant negative correlation between employee silence behavior and career success, and it is concluded that leader empowerment behavior plays a completely intermediary role between employee silence behavior and career success. Based on the results of the research, this paper puts forward some management suggestions, and points out the strategies that employees and leaders should adopt to promote their career success.
