CY公司员工培训的管理改进研究

【摘要】:近年来,随着我国医疗改革的不断深入,我国医药行业将继续保持稳定发展,医药企业的结构调整将进一步加快,综合性医药企业的发展更是走上了超高速的道路,行业竞争也将更加激烈。在机遇与挑战并存的背景下,如何充分利用好企业人力资源,将员工的工作业绩最大化,成了当前一个时期医药企业人力资源管理的当务之急。员工培训作为开发与发展内部人力资源的基本手段之一,是一种非常重要的企业软实力,对于在市场竞争中占据有利地位具有不可替代的意义。对于员工培训这方面的研究也越来越得到企业的重视。CY公司是一家综合性医药企业,也是CZ地区规模最大的医药商业企业,药品分销业务覆盖全省,经营管理和质量管理水平在全国都享有盛誉,在CZ地区乃至全省医药企业中都具有一定的代表性。本文以CY公司(公司总部及下属RST医药连锁公司)为研究对象,采用了访谈法和问卷法,通过收集各类工作资料和数据,实地开展一对一访谈和焦点小组访谈,深入了解公司员工对培训工作开展情况的态度,收集他们的意见和建议,并拟定了调查问卷在员工中对公司培训工作的各方面进行意见的收集反馈。本文通过对访谈记录的整理和调查问卷的数据进行分析,加上对收集的资料数据的分析,结合员工培训相关理论,得出CY公司在员工培训方面存在的问题及不足主要表现在(1)员工培训与企业战略脱节;(2)培训需求分析缺失;(3)在培训实施方面,存在培训课程设置不合理、培训方式较为单一、培训师资力量薄弱等问题;(4)缺乏对培训效果的有效评估;(5)培训成果得不到很好地运用;(6)培训的管理机构设置不合理,人员专业水平低。本文旨在通过分析这些问题,并从(1)提升员工培训与企业发展战略的适配度;(2)准确分析员工的培训需求;(3)完善培训的组织实施;(4)对培训结果进行有效评估;(5)多因素促进培训成果转化(6)完善培训管理的机构设置与人员配备;(7)将培训融入员工职业生涯管理全过程这些方面对CY公司的员工培训工作进行进一步的改进和完善。同时,要做好健全完善管理制度、培育和引进高质量的师资力量、强化企业文化形成学习氛围等相关配套措施,使CY公司的员工培训能更加科学合理,让员工培训真正发挥其在公司人力资源开发利用中的重要作用,从而提升CY公司作为综合性医药企业的整体实力,提升员工整体素质,使之更好地服务于公司战略目标的实现。
[Abstract]:In recent years, with the deepening of China's medical reform, the pharmaceutical industry in China will continue to maintain stable development, the restructuring of pharmaceutical enterprises will be further accelerated, and the development of comprehensive pharmaceutical enterprises has been on the road of super high speed. Industry competition will also be more intense. Under the background of co-existence of opportunities and challenges, how to make full use of human resources and maximize the performance of staff has become the urgent task of human resource management in pharmaceutical enterprises. As one of the basic means of developing and developing internal human resources, employee training is a very important soft power of enterprises, which has irreplaceable significance for occupying a favorable position in the market competition. More and more attention has been paid to the research on employee training. CY Company is a comprehensive pharmaceutical enterprise and the largest pharmaceutical commercial enterprise in CZ region. Drug distribution business covers the whole province. The level of management and quality management is well known all over the country, and it is representative in CZ area and even in the whole province. This paper takes CY Company (company headquarters and RST pharmaceutical chain company) as the research object, adopts interview method and questionnaire method, through collecting all kinds of work information and data, carries out one-to-one interview and focus group interview in the field. Further understand the employees' attitude to the training work, collect their opinions and suggestions, and draw up a questionnaire to collect feedback on all aspects of the company's training work. In this paper, through the analysis of interview records and questionnaire data, plus the analysis of collected data, combined with the relevant theory of employee training, It is concluded that the main problems and shortcomings of CY company in employee training are: 1) the disconnection between employee training and enterprise strategy and 2) lack of training needs analysis. 3) in training implementation, the training curriculum is unreasonable and the training mode is relatively single. (4) lack of effective evaluation of the training effect. (5) the training result can not be used well) the management organization of training is not reasonable and the professional level of personnel is low. The purpose of this paper is to analyze these problems. And from 1) improve the adaptability of employee training and enterprise development strategy (2) accurate analysis of staff training needs 3) improve the organization of training implementation of 4) to effectively evaluate the training results, promote the transfer of training results 6) perfect training The organization setting and staffing of training management will integrate the training into the whole process of career management of employees, which will further improve and perfect the training work of CY Company. At the same time, it is necessary to perfect and perfect the management system, cultivate and introduce high-quality teachers, strengthen the corporate culture to form a learning atmosphere and other relevant supporting measures, so that CY company's staff training can be more scientific and reasonable. Let employee training really play an important role in the development and utilization of the company's human resources, so as to enhance the overall strength of CY Company as a comprehensive pharmaceutical enterprise, enhance the overall quality of employees, and make it better serve the realization of the company's strategic objectives.
