警务人员工作特征、社会支持与工作倦怠关系研究

【摘要】:工作倦怠是近30年来国外心理学一个新兴和蓬勃发展的研究领域。据国内关于各行业人群工作倦怠的调查显示:警务人员位列工作倦怠之首。工作倦怠不仅影响警务人员的工作绩效,,更会对公安机关的组织效能乃至警务人员对社会的忠诚度产生负面效果。国内有关工作倦怠的研究正方兴未艾,然而鲜有以警务人员为例,从工作特征着手来考察工作倦怠的研究。本研究旨在了解警务人员工作特征、社会支持和工作倦怠状况基础上,探究工作特征和工作倦怠之间的相互关系,并验证社会支持对工作倦怠的缓冲效应,为今后研究工作特征与工作倦怠提供了一个新思路。本文研究思路如下: 首先,在总结相关文献基础上,结合访谈提出本研究的构思模型以及拟解决的问题。 其次,本研究在理论和实证研究相结合基础上,探索工作倦怠前因变量——工作特征对工作倦怠的预测作用,及其缓冲变量——社会支持对警务人员倦怠感的缓冲效应。研究所得主要结论如下: (1) 警务人员的工作倦怠水平偏高,情绪耗竭相对去人性化和个人成就感降低两个维度呈较高水平。 (2) 警务人员工作倦怠在人口属性变量(性别、岗位、警种、年龄和警龄)上存在显著差异。 (3) 警务人员的工作特征和工作倦怠水平存在一定相关关系,且工作特征对工作倦怠感的产生具有一定预测作用。 (4) 社会支持(主观支持、客观支持和支持利用度)与情绪耗竭呈显著负相关关系;客观支持与去人性化呈显著负相关关系。 (5) 社会支持对警务人员工作倦怠感具有一定负向减弱的缓冲效应。即社会支持对降低工作特征对工作倦怠的影响具有一定的调节作用。 最后,基于前文研究结论并联系实际,本文提出“工作倦怠缓冲盾”构思,以工作特征(组织)、自我调适(个体)、社会支持(社会)以及制度保障(政府)四个角度为切入点,对引导警务人员探索缓压对策;建立社会支持网络,形成良好的公共信任氛围;完善从优待警的长效机制具有重要的意义。
[Abstract]:Job burnout is a new and flourishing research field in foreign psychology in the past 30 years. According to the domestic survey on job burnout of people in various industries, police officers rank first in job burnout. Job burnout not only affects the job burnout. Performance of police officers, It will also have a negative effect on the organizational effectiveness of public security organs and the loyalty of police personnel to society. Domestic research on job burnout is in the ascendant, however, few police personnel are taken as an example. The purpose of this study is to understand the job characteristics, social support and job burnout of police officers, and to explore the relationship between job characteristics and job burnout. It also verifies the buffering effect of social support on job burnout, which provides a new way to study job characteristics and job burnout in the future. Firstly, on the basis of summarizing the relevant literature, this paper puts forward the conceptual model of this study and the problems to be solved in combination with interviews. Secondly, on the basis of the combination of theory and empirical research, this study explores the predictive effect of the pre-dependent variable of job burnout, job characteristics, on job burnout. And its buffer variable-the buffer effect of social support on the burnout of police officers. 1) the level of job burnout of police officers was higher than that of dehumanization and personal accomplishment. (2) there were significant differences in population attribute variables (sex, post, type, age and age) of police officers' job burnout. 3) there is a certain correlation between job characteristics and job burnout level of police personnel, and job characteristics can predict the formation of job burnout. (4) Social support (subjective support, objective support and degree of utilization of support) was negatively correlated with emotional exhaustion, and objective support was negatively correlated with dehumanization. 5) Social support has a certain negative buffer effect on job burnout of police officers, that is, social support has a certain regulating effect on reducing the effects of job characteristics on job burnout. Finally, based on the previous research conclusions and the practice, this paper puts forward the idea of "job burnout buffer shield", which starts from four angles: job characteristics (organization, self-adjustment) (individual, social support (society) and institutional protection (government)). It is of great significance to guide the police officers to explore the countermeasures of slowing down pressure, to establish the social support network, to form a good atmosphere of public trust, and to improve the long-term mechanism of preferential treatment for the police.
