兰州市公安局交通警察支队民警工作满意度研究

【摘要】: 工作满意度的研究作为组织管理效能的一个重要指标,在国内外已经引起管理者及研究人员的广泛重视,并做了大量研究。这项研究在我国起步较晚,专门针对交通民警的工作满意度研究鲜有报道。本研究在参考国内外成熟满意度量表的基础上,通过访谈、专家咨询,编制了交通民警工作满意度问卷。通过对兰州市公安局交通警察支队248名交通民警进行的调查,以及对交通民警进行了个别深入访谈,从理论和实证两方面探讨提高交通警察工作满意度影响因素。 通过研究发现,影响交通民警工作满意度的因素包括:社会认可、工作回报、个人成长、工作本身、工作环境和条件、工作压力、人际关系、单位管理、领导风格等九个维度。在此基础上,本文运用需要层次理论、双因素理论和ERG理论,从构建交通警察文化,加强警务保障,改善工作环境和条件,提高物质待遇,发挥警力效益,创造更多的晋升机会等方面提出了提升交通警察工作满意度建议,其研究结果为交通警察的管理决策及身心健康的改善提供参考。
[Abstract]:As an important index of organizational management effectiveness, the study of job satisfaction has attracted the attention of managers and researchers at home and abroad, and has done a lot of research. Research on job satisfaction of traffic police is rarely reported. This study is based on the mature satisfaction scale at home and abroad, through interviews, expert consultation, A questionnaire on job satisfaction of traffic police was compiled. A survey was conducted on 248 traffic policemen in the traffic police detachment of Lanzhou Public Security Bureau, and individual in-depth interviews were conducted with traffic police. This paper discusses the influencing factors of improving the job satisfaction of traffic police from both theoretical and empirical aspects. It is found that the factors influencing the job satisfaction of the traffic police include: social recognition, job reward, personal growth, work itself, working environment and conditions, job stress, interpersonal relationship, unit management, etc. On the basis of the nine dimensions of leadership style, this paper applies the theory of hierarchy of needs, the theory of two factors and the theory of ERG, to construct the culture of traffic police, to strengthen police security, to improve the working environment and conditions, and to improve the material treatment. Some suggestions are put forward to improve the job satisfaction of traffic police in the aspects of exerting police benefit and creating more opportunities for promotion. The research results provide a reference for the management decision and the improvement of physical and mental health of traffic police.
