A Moderated Mediation Model of Ethical Leadership,Task Perfo

  本研究旨在探讨伦理型领导对员工工作绩效(包括任务绩效、组织公民行为和创造力)的影响。本研究将心理安全感和心理所有权作为中介变量,并将领导者成员交换作为调节变量,以检验伦理型领导与工作绩效之间的关系。本研究采用问卷调查的方法,对山东省和华东地区的酒店进行问卷收集,数据来源于特定酒店的员工和领导。实证结果表明,伦理型领导对任务绩效、组织公民行为和创造力具有显著的正向影响。此外,研究还发现,心理安全感和心理所有权在伦理型领导与任务绩效、组织公民行为和创造力之间起到中介作用。研究结果还表明,领导成员交换调节了伦理型领导、心理安全感与心理所有权之间的关系,该结果可以帮助管理者了解酒店员工心理安全感与心理所有权的重要性,并指出酒店管理需要建立合适的领导成员交流机制以有效地管理组织的信息系统。本研究还强调了有效的领导风格(伦理型领导)在服务型行业中积极影响工作绩效的重要性。总体来说,通过表明心理安全感、心理所有权和领导者成员交换是影响伦理型领导对工作绩效影响程度重要且最相关的变量,本文对现有关于伦理型领导和工作绩效的研究有一定的贡献。
