【摘要】:在知识经济及终身学习的时代,不论是企业、政府或是个人,均期望能藉由知识的获得及善用来提升竞争优势。随着工作环境及形态的快速改变,越来越多的企业投资于科技媒介的训练系统,以利于员工学习新科技、新产品与新服务的知识与技巧。在科技媒介的教育训练环境中,知识内容可以采用数字化的方式进行传递与交换,更易融合多种媒体型态来呈现教育训练数据,训练内容将更容易被记忆,也较能吸引受训者的注意,教育训练将提供更多的弹性与学习机会。对企业组织而言,运用信息科技让组织内知识的再用与分享成为常态,透过沟通与数据传输能力拓展知识的普及范围,让教育训练的过程可获得大量的简化,数字化教育训练比过去扮演更重要的角色。 企业间的竞争越来越集中在对于人才的竞争,也就是说企业人才已成为企业所有财富中最有决定意义的资源,因此,企业员工培训在企业人力资源开发中的地位与作用亦逐渐地重要。由于传统员工培训,大多是选择专门培训教师和场地,并寻找固定的时间后,才能对被培训人员进行讲授。所以为了寻找更好的教学培训途径,教育与企业单位开发了多种多媒体网络教学系统。一般而言,科技媒介的训练系统提供统一模式与自由模式两种学习模式,将多媒体对象和网络考试以网页的形式呈现,使对象具有较低的使用代价、较强表现力、较高独立性与较好扩展性,增加训练系统的内容与功能。 近年来大专院校与相关延伸教育业者,大量导入在线学习系统,从而逐渐摸索出相关经营模式,在学术领域积累了相关丰富文献,如网络系统功能、课程设计的评估以及系统成效的探讨,参与在线学习之行为意向的研究。反观在线学习在企业市场,极少有研究针对企业在线学习的发展脉络进行完整有系统的探讨,因此,企业在推动或应用在线学习系统时往往只着重于在线学习某些优势特点,如将在线学习视为把课程与训练内容移到网络上、未清楚安排学习进度而且没有评价追踪计划,或是专注于科技技术、教学课程或信息工具的模块设计,而未考虑学习者个人学习满意度、个人动机观点方面的配合等,这种追求速成与断章取义的结果,往往只会造成企业推行在线学习系统的失败。 企业为维持竞争力及顺应全球化之发展,陆续导入e-learning学习工具来提升教育训练学习成效。国内许多企业对于e-learning所能带来的效益大都能够认同,但实务上,许多企业在购买e-learning平台及若干工具软件之后,却常常发现和厂商在广告中所塑造的美好景象大相径庭,以致在推动上遭遇了很大的困境。许多企业变成对于e-learning是既期待又怕受伤害,一方面希望借助e-learning能加强员’工训练的成效,一方面却又担忧失败的导入,将在管理上造成更多负面的影响。在本文当中,我们摒弃以往讨论较多的技术问题,完全以人为本,以受训者作为我们的研究对象,深入分析在科技媒介训练系统下,影响受训者培训成效的因素,并提出了相应的企业应当采取的对策。其中,我们又以计算机自我效能和科技准备性为重点,依次分析包括有形结果、工作关联、训练任务、知觉有用、知觉易用、社会影响等影响学习者学习成效的因素,发现个人学习的满意度,个人学习的动机,周边环境对学习者的影响等这些因素对学习者的学习成效是有很大影响的。我们在此研究的基础上,提出了一系列相应的措施,借此帮助企业更好地利用科技媒介训练系统来提高培训的成效。 本文通过对国内外培训理论模式及科技媒介学习理论的研究,结合当前企业培训的现状,以科技接受模式(Technology Acceptance Model)为基础,基于科技媒介学习的企业新型培训模式,并融合社会认知理论(Social cognitive theory)中的“计算机自我效能”与服务观点的“科技准备性”,建构个人采用科技媒介学习系统的研究架构,探究影响个体使用科技媒介教育训练系统成效的重要因素,并逐一分析科技媒介培训模式中的要素及相互关系。以期帮助企业找到一种高效率,低成本的培训模式。 本文的成果可分成两方面,(1)对学术贡献而言,基于一个全新的企业培训模式,分析了影响个体采用科技媒介训练系统的因素;(2)在实务上的意义,则是提供企业的人力资源部门参考,以了解员工对科技媒介训练系统的成效。
[Abstract]:In the era of knowledge economy and lifelong learning, whether it is business or personal, the government is expected to have, by acquiring and applying knowledge to enhance the competitive advantage. With the rapid change of the working environment and the form of training system, more and more enterprises to invest in science and technology, for employees to learn new technology, new knowledge and skills new products and services. In science and technology mediated learning, knowledge can be used in the form of digital transmission and exchange, easy integration of a variety of media type presentation training data, the training content will be more likely to be memory, is to attract the attention of the trainees, training will provide flexibility and learning opportunities more of the enterprise organization, the use of information technology to make use of knowledge within the organization and sharing has become the norm, from communication and expand the scope of universal knowledge, to teach The process of training can be greatly simplified, and digital education and training are more important than in the past.
The competition between enterprises is becoming more and more concentrated in the competition for talent, that is the enterprise talent has become the most determinative enterprise wealth in all resources, therefore, the position and role of enterprise staff training in enterprises in the development of human resources is also gradually important. Because the traditional staff training, mostly choose special training for teachers and the site, and looking for a fixed time, in order to be training for teaching. So in order to find better ways of teaching and training, education and business units to develop a variety of multimedia network teaching system. In general, the training system of science and technology media to provide a unified mode and free mode of two kinds of learning mode, the multimedia objects and network examination presented in the form of a web page, the object has low cost, high performance, high independence and good expansibility, increase training system content and function.
In recent years, college education and extension related industry, import a large number of online learning system, and gradually explore the mode of operation, in the academic field has accumulated rich literature, such as the function of network system, and explore the evaluation system of curriculum design, research on line learning participation behavior intention. In contrast, online learning in enterprise the market, very few studies have discussed, complete the system according to the development of enterprise online learning so that enterprises in the promotion or application of online learning system often only focuses on online learning some advantages, such as online learning as the curriculum and training content over the Internet, without clear learning progress and no evaluation the plan, or focus on science and technology, module design courses or information tools, without considering the learners' individual learning satisfaction, personal motivations The point of cooperation, the pursuit of quick results and interpret out of context often cause, implementation of the online learning system of business failure.
In order to maintain the competitiveness of enterprises and adapt to the globalization, continue to import the e-learning learning tools to improve the education and training of learning. Many domestic enterprises for e-learning can bring benefits to most of identity, but in practice, many enterprises in the purchase of e-learning platform and some software tools, and often find manufacturers advertise in good shape that scene be quite different in promoting, encountered great difficulties. Many enterprises to become e-learning both expect and fear, one wants to use e-learning to strengthen workers' training results, into the hand, fear of failure, will cause more negative effects on management. In this paper, we to abandon the past, discuss technical issues, more fully to people-oriented, trainees as our research object, in-depth analysis of training in science and technology Under the system, factors affecting the trainee training effectiveness, and puts forward the corresponding countermeasures should be taken in enterprises. Among them, we have to computer self-efficacy and technology readiness for the key, followed by the analysis of tangible results, related work, training tasks, perceived usefulness, perceived ease of use, learning social impact factors effect of learning, personal learning satisfaction, individual learning motivation, learning surroundings influence on learners these factors of learners is greatly affected. The basis of our research, put forward a series of measures to help enterprises make better use of the training system of science and technology to improve the effectiveness of the training.
Based on the research of domestic and foreign training theory model and technology mediated learning theory, combined with the current situation of enterprise training, the technology acceptance model (Technology Acceptance Model) as the foundation, a new training mode for enterprises based on technology mediated learning, and integration of social cognitive theory (Social cognitive theory) technology readiness "in the" computer self efficacy "and" service view research framework construction by science and technology media learning system, an important factor to explore the impact of individual use of technology media education training system effectiveness, and analyzed the elements of training mode of science and technology in the media and the relationship between them. In order to help enterprises to find an efficient, low-cost training mode.
The results of this paper can be divided into two aspects: (1) the academic contribution, a new training model based on the analysis of influencing factors of the training system of science and technology; (2) on the practical significance is to provide reference to the human resource department of the enterprise, in order to understand the staff training system of science and technology results.
