中国企业经营者胜任力模型研究

【摘要】: 胜任力研究是当代心理学、人力资源管理学、教育学等学科领域的研究热点之一。但关于我国社会文化背景下的经营者胜任力的系统研究比较罕见。本研究在厘清相关概念、综述国内外相关研究的基础上,对中国企业经营者胜任力的研究作了初步的尝试和努力。 本文阐述了胜任力的发展缘由、定义、分类和研究方法,并从投入、过程与产出三个构面回顾了国内外经营者胜任力研究成果。在经营者职能分析、中国企业高层管理人员招聘广告分析和经营者胜任力研究文献分析的基础上,设计了“中国企业经营者胜任力量表”问卷。通过问卷调查,并利用SPSS13.0统计分析软件对样本数据进行了效度、信度和因子分析,最终构建了一个由投入、过程和产出三个构面组成,包含知识与经验、个性特征、自我管理、表达力、灵活性、分析处理与说服、效率与影响、机会捕捉、责任感、承诺力、综合管理、战略管理、人际管理、人才获取14个要素共50个题项的“中国企业经营者胜任力模型”。论文全文共分为五章。第一章为引论,阐述了研究背景、目的以及研究思路。 第二章对胜任力和经营者胜任力相关文献进行了述评。第三章在分析经营者职能角色和中国企业高层管理人员招聘广告之后,以胜任力研究现有分类理论为基础,设计了本研究调查问卷。第四章利用相关统计方法对问卷调查结果进行了分析,进而得到了中国企业经营者胜任力模型。第五章基于理论的视角探讨了企业经营者胜任力的影响因素及模型应用。
[Abstract]:Competency research is one of the hotspots in contemporary psychology, human resource management, pedagogy and other disciplines. However, the systematic research on the competence of managers under the social and cultural background is rare. On the basis of clarifying the relevant concepts and summarizing the relevant researches at home and abroad, this study has made a preliminary attempt and effort to study the competence of Chinese enterprise operators. This paper expounds the development reason, definition, classification and research methods of competence, and reviews the research results of competence of managers at home and abroad from three aspects: input, process and output. Based on the analysis of the functions of the managers, the advertisement analysis of the senior managers in Chinese enterprises and the analysis of the literature on the competence of the managers, the questionnaire of the competency scale for the managers of Chinese Enterprises is designed. The validity, reliability and factor analysis of the sample data are analyzed by using the questionnaire survey and the SPSS13.0 software. Finally, a structure consisting of input, process and output is constructed, which includes knowledge and experience, personality characteristics, and so on. Self-management, expressiveness, flexibility, analytical processing and persuasion, efficiency and impact, opportunity capture, responsibility, commitment, integrated management, strategic management, interpersonal management, Talent acquisition of 14 elements of a total of 50 items of the "Chinese enterprise operator competency model." The thesis is divided into five chapters. The first chapter is the introduction, the research background, purpose and research ideas. The second chapter reviews the literature on competency and operator competence. Chapter three, after analyzing the role of the operator and the recruitment advertisement of the senior managers in Chinese enterprises, designs the questionnaire based on the existing classification theory of competency research. The fourth chapter analyzes the results of the questionnaire by using the relevant statistical methods, and then obtains the competency model of Chinese enterprise managers. The fifth chapter discusses the influencing factors of enterprise operator competence and the application of the model based on the theory.
