施工项目经理胜任力、人格特质与项目绩效的关系研究

【摘要】:随着我国经济产业结构的调整,建筑施工企业面临更加激烈的竞争局面,企业利益空间也日趋减小,从管理中要效益己成必然。施工项目管理是一项特殊而复杂的一次性活动,涉及到人力、技术、设备、资金、设计、生产准备、施工、竣工验收等多方面的因素和多元化的关系。施工项目经理是企业法定代表人在工程项目上的全权代理人,负责整个项目的组织运营和管理,担负着项目实施过程中的组织、协调、控制、决策等重要的职责,对项目是否能够按照预期完成有着重要的影响。因此,作为一个临时组织——项目经理部的领导,项目经理应该满足哪些素质、能力要求才能更好完成企业赋予他的职责,一直是学术界和实业界关注的问题。当前在对施工项目经理研究中,主要集中在施工项目经理胜任力特征的识别及其应用研究。其中,施工项目经理胜任力对项目绩效的影响研究是一个重要的研究方向。施工项目经理的胜任力固然对项目绩效会产生重要的影响,但是,由于项目的多元化和复杂性、项目经理权责利的纵横交错、项目绩效考核标准的不确定性等原因,施工项目经理胜任力与绩效的关系研究不能停留在胜任力对绩效的影响研究,应该加入诸如项目经理社会资本、项目经理的人格特质、项目成熟度、认知信任等变量来丰富两者之间的研究。其中,人格特质通过后期的培训很难有所改进和发展,兼具持续性和稳定性等特点,加之有较为成熟的测量量表和方法,并且对人才选拔、培训以及绩效具有重要的预测和指导作用。为此,本文将基于胜任力理论、大五人格理论以及项目绩效,对施工项目经理胜任力、人格特质与项目绩效的关系进行研究。本文首先通过对国内外研究和文献资料进行梳理,总结了施工项目经理胜任力、项目绩效及人格特质的定义及测量题项。基于对所归纳题项的总结与提炼,编制成调查问卷,然后以施工项目经理调查对象,进行了实地的问卷调查。然后通过对获取的209份问卷进行项目分析等一系列数据质量分析,发现数据的信度和效度良好。最后采用结构方程分析,对假设分别进行了验证。通过对模型分析结果的对比与研究,证明了施工项目经理胜任力对项目绩效的影响;胜任力的不同维度对项目绩效具有不同的预测作用;人格特质引入到胜任力与项目绩效后,胜任力不同维度对项目绩效的预测作用改变;人格特质中的尽责型、宜人型、外向型变量对项目绩效的预测作用较组成胜任力的个人特质更加稳定;神经质人格变量对项目绩效具有较强的反向预测作用;开放型人格变量对项目绩效的指示作用不显著。
[Abstract]:With the adjustment of economic and industrial structure of our country, construction enterprises are faced with more fierce competition, and the benefit space of enterprises is decreasing day by day. It is inevitable to take benefits from the management. Construction project management is a special and complicated one-time activity. Involved in manpower, technology, equipment, capital, design, production preparation, construction, completion and acceptance of a number of factors and diversified relations. The construction project manager is the sole representative of the legal representative of the enterprise in the project, Responsible for the organization, operation and management of the whole project, responsible for the organization, coordination, control, decision-making and other important responsibilities in the implementation of the project, which has an important impact on whether the project can be completed as expected. As the leader of the Project Manager Department, a temporary organization, what qualities and abilities should the project manager meet in order to better fulfill the responsibilities assigned to him by the enterprise, At present, in the research of construction project manager, it is mainly focused on the identification and application of competence characteristics of construction project manager. The research on the influence of construction project manager competence on project performance is an important research direction. While the competence of construction project manager will have an important impact on project performance, however, due to the diversity and complexity of the project, Because of the crisscross of project manager's power and responsibility and uncertainty of project performance appraisal standard, the research on the relationship between construction project manager's competence and performance can not stop at the research of competence's influence on performance. Variables such as social capital of project managers, personality traits of project managers, project maturity, cognitive trust should be added to enrich the research. It has the characteristics of continuity and stability, together with more mature measurement scales and methods, and plays an important role in predicting and guiding talent selection, training and performance. Based on the theory of Big five Personality and Project performance, this paper studies the relationship between the competence of construction project manager, personality trait and project performance. Firstly, this paper summarizes the competence of construction project manager by combing the domestic and foreign research and literature. The definition and measurement of project performance and personality traits. Based on the summary and refinement of the items summarized, a questionnaire was compiled, and then the construction project manager was investigated. A field questionnaire survey was conducted. A series of data quality analysis, such as item analysis, were carried out on 209 questionnaires obtained. The reliability and validity of the data were found to be good. Finally, structural equation analysis was used to analyze the reliability and validity of the data. Through the comparison and study of the results of model analysis, it is proved that the competence of construction project manager affects the project performance, and different dimensions of competency have different predictive effects on project performance. After the introduction of personality trait into competency and project performance, different dimensions of competence change the prediction of project performance. Export-oriented variables predict project performance more stable than component competency; neurotic personality variables have a strong reverse forecasting effect on project performance; open personality variables have no significant indicative effect on project performance.
