项目驱动下的BZ电力公司员工激励方案研究

【摘要】:目前的电力工程市场竞争激烈,企业必须不断提高内部的核心竞争力,才能获得成功。而企业中的人才则作为企业竞争力核心的主要组成部分,对企业的成功起着举足轻重作用。要想发挥人才的作用,企业必需做好人力资源合理配置以及员工激励。现有文献对于员工激励的研究十分丰富,但是在电力行业中针对项目驱动型企业的员工激励问题研究较少。因此,本文从分析项目驱动型企业员工激励管理现状入手,以BZ电力公司为例子,对这家企业所面临的员工工作积极性不高等原因进行了分析。该企业的员工积极性不高的原因主要表现在以下几个方面:1.激励方式无差异,不能满足项目组内不同员工需求;2.绩效考核不规范,考核标准缺少科学性和标准性;3.精神激励不健全,工程项目一次性的特点让员工缺乏归属感,团队默契较差;4.激励时机不恰当,项目是动态的,但是激励手段静态,所以忽视了激励员工的最佳时机。这些激励上的问题对BZ电力公司的生产效率、员工工作积极性以及团队的凝聚力带来了不少的负面影响。为了解决这些问题,笔者借鉴成功企业在员工激励方面的经验,提出了适合BZ公司这种项目驱动型企业的员工激励方案与激励方案。笔者认为必须改革BZ公司电力工程项目管理中员工的激励方案,才能全面调动员工工作积极性、提高工作效率、适应市场竞争。论文首先采取问卷调查法分析BZ电力公司在人员激励方面所面临的问题。明确了这些问题以后,经过查阅国内外专家对项目管理和员工激励等相关理论研究成果,并结合BZ电力公司员工激励的现状,提出了一套符合其项目驱动型企业特征的员工激励方案。该方案从物质激励(奖金、福利、考核手段)、精神激励(荣誉、职业发展、职业培训、团队文化建设等)提出了适应于BZ电力公司这种项目驱动型企业的员工激励方案。同时,笔者也将员工分为项目经理(项目团队领导层)、知识型员工以及普通员工这三类,为不同的员工设计了不同的激励方案,从而有针对性地激励员工的工作积极性。
[Abstract]:The current electric power engineering market competition is fierce, the enterprise must unceasingly raise the internal core competition ability, can obtain the success. As the core of enterprise competitiveness, talents play an important role in the success of enterprises. In order to play the role of talents, enterprises must do a good job in the rational allocation of human resources and staff incentives. The existing literature is very rich in the research of employee motivation, but in the electric power industry, there is little research on employee incentive for project-driven enterprises. Therefore, starting with the analysis of the current situation of staff incentive management in project-driven enterprises, taking BZ Power Company as an example, this paper analyzes the reasons why the employees' enthusiasm is not high in this enterprise. The company's employees are not motivated by the main reasons for the following aspects of the following: 1. There is no difference in motivation, which can not meet the needs of different employees in the project team. The performance appraisal is not standard, the appraisal standard lacks the scientific nature and the standard nature. The mental motivation is not perfect, the engineering project one-time characteristic causes the staff to lack the sense of belonging, the team tacit understanding is poor 4. The incentive timing is inappropriate, the project is dynamic, but the incentives are static, so the best time to motivate employees is ignored. These incentive problems have had a lot of negative effects on BZ's productivity, employee motivation and team cohesion. In order to solve these problems, the author draws lessons from the experience of successful enterprises in employee incentive, and puts forward the employee incentive scheme and incentive scheme suitable for BZ company. The author thinks that it is necessary to reform the incentive scheme of the staff in the electric power engineering project management of BZ Company, in order to fully arouse the enthusiasm of the staff, improve the work efficiency and adapt to the market competition. Firstly, the paper analyzes the problem of BZ electric power company in the aspect of staff incentive by means of questionnaire survey. After clarifying these problems, after consulting the domestic and foreign experts on project management and employee incentive and other related theoretical research results, and combined with the current situation of BZ electric power company employee incentive, In this paper, a set of employee incentive scheme according with the characteristics of project-driven enterprises is proposed. From the material incentive (bonus, welfare, examination means), spiritual incentive (honor, career development, vocational training, team culture construction, etc.), this paper proposes an employee incentive scheme suitable for the project-driven enterprise of BZ power company. At the same time, the author also divides the staff into three categories: project manager (project team leadership), knowledge workers and ordinary employees, and designs different incentive schemes for different employees, thus motivating employees to work actively.
